With the improvement of people’s living standards and the enhancement of their health consciousness,people have adopted new attitudes towards health and are paying more attention to disease prevention.These phenomena lead to the’booming development of the physical examination industry.In recent years,the Chinese government is gradually opening up the medical market,and as the main driving force of the physical examination industry,private physical examination organizations are enjoying invigorating development.However,their development is hindered by the lack of suitable medical professionals and physicians.The competition to win the favor of more talents is escalating,and it is pivotal for these private physical examination organizations to attract and retain medical professionals.This dissertation centers on the topic of the retention of physicians,and addresses it from the perspective of organizational commitment.Firstly,the dissertation reviews the existing researches with the aim of studying the organizational commitment’s def:inition,dimensions and influencing factors,examining the personnel types of physicians,the characteristics of demands,the retention strategy,and the framework of the retention strategy of physicians in pr:ivate physical examination organizations on the basis of organizational commitment.Secondly,from the perspective of organizational commitment,the dissertation establishes a retention system of physicians which employs culture as its foundation,incentives as its traction,and restraints as its bottom line,and analyzes the physician retention strategy’s formation and strategy of action.Finally,taking the Zhejiang branch of Group A as an example,the dissertation conducts an investigation into the organizational commitment level and influencing factors among physician personnel,analyzes the results,and,from the perspective of organizational commitment,proposes a retention strategy of physicians in such three aspects as cultural mechanism,incentive mechanism and restraint mechanism.Theoretically speaking,through reviewing the existing literature,this thesis constructs a model of physician retention strategy based on organizational commitment,expands relevant research scope,and enrnches the theoretical research of the retention strategy of physicians in private physical examination organizations.In practice,this thesis uses the aforementioned theoretical model to analyze the organization in question,which not only provides lessons for this organization to learn from while establishing its retention strategy of physicians,but also serves as a reference for the establishment of retention strategy of physicians among the physical examination industry in general.
