Since the reform and opening up,China's national economy has developed rapidly,the process of national infrastructure construction and urbanization has been accelerated,and the architectural design industry has developed rapidly.Due to the large number of architectural design enterprises,the competition within the industry is increasingly fierce,and the importance of talents is increasingly prominent.Human resource is the key resource for an enterprise to improve its core competitiveness,and also an important factor to achieve its short,medium and long-term strategic goals.Therefore,how to effectively control internal employee turnover,attract outstanding talents in the industry,and improve the work efficiency and enthusiasm of employees is a key issue that needs to be solved.As an important part of enterprise human resource management,compensation management needs to match with enterprise development strategy.CZ design company is a knowledge-intensive enterprise mainly engaged in architectural design.In recent years,the company has encountered problems such as brain drain and recruitment difficulties,which have seriously affected the sustainable development of the company.Therefore,the research objective of this paper is to design a compensation system that is in line with the development strategy of CZ design company and improve its core competitiveness.This paper takes CZ design company as the research object,based on the balanced scorecard theory,to optimize the compensation system of CZ design company.Firstly,the background,significance,contents and methods of the research,as well as the relevant theoretical basis and research status at home and abroad are expounded.Secondly,this paper introduces the general situation of CZ design company and the status quo of its compensation system,and USES the methods of questionnaire survey and interview to explore the problems and shortcomings of its compensation system and analyze the causes.And then,together with the present situation of the company compensation system,determine the CZ design company compensation system optimization of ideas,methods and basic principle,analysis of enterprise strategy and compensation strategy,and the posts set optimization,based on the balanced scorecard theory,put forward system optimization scheme,this scheme including salary structure,fixed salary,performance salary,welfare four aspects;After optimization,the specific application steps are determined,and the cost of the optimization scheme is calculated on a trial basis to determine the feasibility of the scheme.Finally,the guarantee schemes of the compensation system optimization designed by CZ are proposed,which are organizational guarantee,institutional guarantee and cultural guarantee respectively,so as to ensure the smooth implementation of the optimized compensation system.This paper has 14 figures,28 tables and 55 references.
