With the continuous development and maturity of China's construction industry,the competition between enterprises is becoming more and more fierce.In order to maintain a strong market competitiveness,construction companies are constantly exploring the path of transformation and upgrading,one of which is to undertake directly managed project.As the principle person in charge of the directly managed project,the role of directly managed project manager has become more and more prominent for the construction companies in the development of directly managed project.Improving the competency of the directly managed project manager has become an urgent need for the construction enterprises.Training is one of the important tasks of human resources.As an effective tool to improve the competency of employees,training has gradually become a strategic behavior crucial to the company's survival and development.Therefore,for a construction enterprise,how to effectively carry out training program for directly managed project manager while transforming and upgrading actively has become a concern for enterprise managers.This paper focused on the directly project manager of ZhongTian Huanan Company.Based on a large number of both domestic and overseas literatures and researches,the paper first analyzed the current status of ZhongTian Huanan Company and the directly managed project manager team by organizing the restricted data of the company.The elements of the directly managed project manager training program were elaborated.Combining the results of the directly managed project manager training satisfaction survey,we sought to discover flaws with the training needs analysis,training content design,internal lecturer teacher strength,training forms and methods,evaluation of training outcomes and further analysis the causes of the problems.Furthermore,the principles and ideas of the training program are clarified and optimized.Firstly,the competency theory was used to extract the evidence of competency of the directly managed project manager of ZhongTian Huanan Company from the strategic level and the human resources level.Using methods including behavioral event interviews and expert evaluations,the competency model of ZhongTian Huanan directly managed project manager including three dimensions of professional literacy,business ability and professional knowledge was evaluated.A competency model of the directly managed project manager was carried out by three-dimensional training needs analysis and a hierarchical training course for directly managed project manager was developed.Then,based on the actual situation of ZhongTian Huanan Company and the directly managed project manager team,the training base and teaching materials,the lecturer team,and the training forms and methods were optimized.Then,through the Kirk Patrick model,a directly managed project manager training effectiveness evaluation mechanism was established.In order to ensure that the directly managed project manager training optimization program can be effectively implemented,this paper also discussed the safeguard measures for the implementation of the optimization plan from the aspects of organizational structure,organizational division,human resources allocation,training funds,training management system and learning organization.Finally,the conclusions of the research are drawn through the comparison between the original scheme and the optimization scheme.Meanwhile,further prospects were brought out.The optimization research of ZhongTian Huanan Company's directly managed project manager training program not only established its scientific and standardized directly managed project manager training system,but also provided a reference for the training for other positions of ZhongTian Construction System.By providing a vivid example,researches on the human resources training for the construction enterprise,the competency model,the three-dimensional training demand analysis model,and application of the Kirk Patrick model were further enriched.
