With the prevalence of the people-oriented management concept in organizations,servant leadership complies with the trend and becomes a hot topic concerned by the entrepreneurs and scholars.Servant leadership shows a series of behaviors,such as putting subordinates first,valuing subordinates,developing subordinates,displaying authenticity,empowering subordinates,which make it different from other leadership styles.Therefore,it is of great practical and theoretical significance to explore the effectiveness of servant leadership.As the key role in the organization,the leader plays an important role in the development of the organization.On the one hand,with the fierce external environment competition,the survival and development of the organization is fundamental.On the other hand,in recent years,with the improvement of people's living standards,employees pay more attention to their own positive experience and feelings,and it is equally important to improve the well-being of employees.Therefore,in order to understand the effectiveness of leadership,this study focused on the two aspects results,and selected work-oriented task performance and employee--oriented employee well-being as outcomes.In addition,in order to further clarify the mechanism of leadership style and employee outcomes,based on social exchange theory and social learning theory,this study introduced the leader-member exchange and team-member exchange as mediating variables,and examined the mechanism between servant leadership and task performance and employee well-being.In this study,literature research,questionnaire survey and statistical analysis were used to analyze the research model.Using the date of 297 employees from Beijing and Shanghai,using SPSS21.0 and M-plus7.0 to carry on the empirical analysis of the above samples,we get the following results:(1)Servant leadership has significant positive effects on task performance and can improve employees' task performance.(2)Servant leadership also has significant positive influence on employee well-being,which means it can promote employee well-being.(3)Leader-member exchange and team-member exchange respectively mediated the relationship between servant leadership and task performance.In other words,servant leadership improves task performance of employees by establishing a good relationship with employees and promoting the relationship between team members.(4)Leader-member exchange and team-member exchange respectively mediated the relationship between servant leadership and employee well-being,and servant leadership can improve employee well-being by develop high-quality leader-member exchange and team-member exchange.This paper has important theoretical and practical significance.Theoretically,first,it enriches the outcome research of servant leadership from the perspectives of work-oriented and employee-oriented.Second,it expands the mechanism of servant leadership and outcome variables is from the perspective of relation.Third,this study enriches the antecedent research of multi-dimensional employee well-being.In practice,first,it plays a guiding role in the behavior of leaders.Leaders should be engaged in the behavior of servant leadership,such as respecting and serving employees,paying attention to the needs of employees,developing and training employees.They can stimulate the potential of employees and promote their growth through empowering employees.Secondly,the organization should pay attention to the importance of the leader-member exchange and team-member exchange.On the one hand,it is necessary to evaluate and supervise the above relationships.On the other hand,relevant training programs and communication activities should been carried out to improve employees'interpersonal skills and create more opportunities for leader and employees to communicate.Finally,the organization should build a culture of serving and caring for others,advocate trust and fair organizational atmosphere,and build the value of employees' consideration and service for others.Based on the Chinese situation,an equal and democratic environment should been provided to promote the effectiveness of servant leadership.
