In the context of Internet and big data,the competition between enterprises is becoming increasingly fierce,while the effective incentive for talents and the competition for human resources has become the most fierce competition.As the most important means for attracting talents and strengthen the construction of talent team,a sound performance appraisal is not only the momentum for sustainable development,but also the difficulty of most enterprise operation.As a case study of this paper,MT company is a domestic R&D company.With the development of information technology and the change of competitive environment,MT's traditional performance plan has been difficult to adapt to the new human resources incentive needs.Performance appraisal must be further reformed and optimized.Through literature review,case analysis,theory combined with practice and other research methods,this paper uses key performance indicators,balanced scorecard,goal management method,360-reading performance feedback method to study the performance appraisal optimization of MT company.This paper is divided into six parts.The first part is the introduction of this paper.It describes the purpose,background,content and research methods of enterprise performance appraisal in this paper.The second part is an overview of the relevant theories.The first part defines the concepts of performance and performance appraisal.Through the definition of performance appraisal,this paper defines the main body of this study,assessment indicators,assessment process,assessment system,assessment feedback and other aspects.Secondly,it defines the theoretical basis of performance appraisal,and concludes that the main theories adopted in this paper are the balanced scorecard,key performance indicators and target management method.The third part is the analysis of the current situation and problems of MT's performance appraisal.Firstly,the performance appraisal system of MT company is understood from MT company's introduction,MT company's performance appraisal organization,MT company's performance appraisal index,MT company's performance appraisal appraisal process and MT company's performance appraisal system.Secondly,it analyses the main problems existing in MT company's performance appraisal.Through the analysis,we know that there are some problems in MT company's performance appraisal,such as unclear appraisal subject,lack of systematic appraisal index,unreasonable appraisal process,imperfect appraisal system and unscientificappraisal cycle.Thirdly,it elaborates the deep-seated reasons for the problems in MT company's performance appraisal.It is believed that the causes of the problems are the imperfect organization of performance appraisal,the disconnection between the design and practice of performance appraisal indicators,the lack of supporting mechanism of performance appraisal and the inadequate application of performance appraisal results.The fourth part is the optimization analysis of MT company's performance appraisal.It mainly combines the above analysis,including the objectives and ideas of MT company's performance appraisal,the necessity of introducing balanced scorecard,the favorable conditions of introducing balanced scorecard for MT company,the optimization of performance appraisal organization of MT company,the strengthening of organizational leadership,the establishment of a special working organization and the performance appraisal of MT company.The KPI index dimension,the setting of MT company's performance evaluation index,the decomposition of MT company's performance evaluation index,the calculation of MT company's performance evaluation index,the strengthening of MT company's performance evaluation system,the optimization of MT company's performance evaluation process,the application of assessment results,feedback of assessment results,etc.The fifth part is from the ideological,organizational,institutional and cultural levels to put forward the implementation of MT performance appraisal program safeguards.The sixth part is the summary of the whole paper,which is divided into conclusions and prospects.
