In an increasingly competitive environment,the demand for talent by the tobacco industry has been continuously increasing with the development of the industry.However,due to its particularity,the tobacco industry has been developing in a relatively closed environment.J Tobacco Company has long been influenced by the management model of the traditional state-owned enterprises.The original human resource structure and personnel team mechanism are not compatible with the current development of the enterprise.There are phenomena such as seniority and egalitarianism,which restrict the healthy development of the enterprise.Therefore,in order to reverse this situation,we must perfect the incentive mechanism,stabilize the people's heart,let the staff serve the enterprise in a down-to-earth manner,enhance the loyalty and identity to the enterprise,make personal career planning and corporate goals and tasks with the progress,achieve a win-win situation.This article takes Herzberg's two-factor theory as the guide and the employees of J Tobacco Company as the research object.Based on the survey of company employees' job satisfaction,combined with the actual situation of the company,it analyzes the current situation and existing incentives of J Tobacco Company's employees,proposed the goal,principles and ideas for the optimization of employee incentive mechanism in J Tobacco Company,designed a set of specific plans that are close to the company's actual situation,and put forward implementation guarantees.This article is divided into six parts.The first part introduces the background and significance of this topic,the research status at home and abroad,research ideas and methods,and possible innovations and deficiencies.The second part is an overview of related theories.It mainly elaborates on the concepts and characteristics of incentives and the two-factor incentive theory.The third part is based on the two-factor theory of the investigation of employee incentives in J Tobacco Company,and analyzes the reasons for the investigation.The fourth part is to optimize the design of staff incentive mechanism of J Tobacco Company and put forward the optimized goal,principle,general idea and specific plan.The fifth part is the implementation of the safeguard measures for the employee incentive plan of J Tobacco Company.The sixth part is the final part of this article,summarizes the main points of this paper,and put forward the outlook for the shortcomings and future research direction of the paper.
