China’s economy and society have achieved rapid development in recent year.Meanwhile the aging process of the population is speeding up,which has led to the vigorous development of the pharmaceutical industry.The market competition between pharmaceutical enterprises is becoming more and more intense.How to win the advantage in the fierce market competition and ensure the long-term development of the enterprise has become a matter of great concern for pharmaceutical enterprises.The medical salesman is an important resource for the enterprise to participate in the market competition.They play a very important role in the survival and development of the enterprise.But the high loss rate of sales personnel has become a common phenomenon in the industry.How to prevent and deal with the loss of sales personnel has become an important part of human resource management in medical enterprises.Based on the theory of employee turnover and incentive,this paper analyzes the current situation and influence of the turnover of salesman in Tian Xing Company,and then it finds out the cause of the problem.The paper puts forward some countermeasures and guarantees to maintain the stability of the sales staff.The turnover rate of sales staff in the past five years is at a high level,and the loss of personnel has the characteristics of younger and higher education.The loss of sales staff increases the company’s human resource cost and has a negative impact on team morale.On the basis of relevant theories,this paper summarizes the reasons for the loss of salesmen by analyzing the historical data of the lost workers,the interviews of the lost employees and the influencing factors of the on-the-job turnover.The results show that salary,performance assessment,career planning and management pattern are the main factors that cause the loss of personnel.In order to solve these problems,this paper puts forward countermeasures to deal with the turnover of salesmen,which include establishing broadband salary,improving performance appraisal,broadening promotion channels,improving management methods and so on.In order to further implement these measures,this paper also put forward some safeguard measures.The research result can help Tian Xing Company to identify the current situation of turnover and the causes of these problems,so as to formulate specific measures.It can also help the company to stabilize the sales team,enhance the morale of the staff,and complete the sales target.The research result will also have a certain reference value for the human resource management of other pharmaceutical enterprises.
