Teams play an increasing important role in organizations.How to keep teams be sensitive to environmental changes and to improve their initiative and adaptive capabilities to develop team effectiveness has therefore become an important issue.Team leaders' proactive personality is a special personality structure,which is different from the Big Five personality.It is significant to build team effectiveness,and provides a new perspective for understanding the antecedent of team performance.In addition,previous research indicates that how team leaders affect team performance is influenced by such situational factors as team strategic consensus and team value congruence.However,the extant studies have not deeply and systemtically analyzed the mechanism that team leaders' proactive personality,team strategic consensus,team leader-team value congruence,and team leader-its supervisor value congruence influence team performance.This paper thus proposes four research questions:(1)Does team leaders' prospective personality have a direct effect on team performance?(2)How does team strategic consensus moderate this effect?(3)How does team leader-team value congruence moderate this effect?(4)How does team leader-its supervisor value congruence moderate this effect?Aiming at the above questions,this paper uses the analyses of reliability and validity,common method variance test,correlation analysis and regression analysis to test the proposed research hypotheses empirically,and obtains three main conclusions:(1)The team leaders'proactive personality positively affects team performance;(2)Team strategic consensus negatively moderates the positive effect of team leaders'proactive personality on team performance.As the level of team strategic consensus increases,the positive effect of team leaders' proactive personality on team performance will be weaken.(3)Team leader-team value congruence negatively moderates the positive effect of team leaders' proactive personality on team performance.As the level of team leader-team value congruence increases,the positive effect of team leaders' proactive personality on team performance will be weaken.In summary,this study examines the direct effect of team leaders'proactive personality on team performance,and also examines how team strategic consensus,team leader-team value congruence,and team leader-its supervisor value congruence moderates these effects.This study not only enriches the research of proactive personality and team value congruence,and the theoretical model of team performance,but also provides practical guidance for the effective management of team performance.
