| With China’s economic development entering the new normal,the market competition faced by enterprises is becoming increasingly fierce.In the background of labor and the floating population also appears to reduce t,for small and medium enterprises,not only to import the market share,technology,product quality and cost of the competition,but also need to focus on the competition of human resources.Many small and medium-sized enterprises have begun to recognize the importance of the problem,by raising salaries,improving the working environment and other measures to try to improve their ability to attract staff,but the phenomenon of loss is still very prominent.How to attract,retain,motivate and develop employees,and realize the enterprise’s strategic and business objectives has become an urgent problem for most enterprises to solve.In this regard,this paper chooses HZ company as the research object,the basic guidance of the theory of human resource management at home and abroad,study the organizational structure and personnel structure of the company,analysis the current situation of staff turnover from the "vertical" and "horizontal" angle,the high loss of staff increase human resource cost,reduce the work efficiency and quality,cause the unstable of on-the-job personnel work.By using form of telephone,e-mail,on-site questionnaire survey,investigating different views of turnover and loss staff for the effects of different factors,we found that HZ did not attach individual factors on the negative impact of the loss of personnel,the first employment and staff living away from the company have higher proportion of staff turnover and cannot adapt to changes of external employment policy and employment environment,not take timely measures to stabilize the workforce,to reduce the adverse effects of the resulting;as the work of recruitment is not standard,unable to meet the demand for the company;compensation and performance deficiencies,no widely accepted by staff,education and training just a formality,cannot improve the quality of staff and the work efficiency,exposed that the company human resources management was low level.Finally,by combining the actual situation of HZ company,put forward that can play beneficial of in controlling factors of enterprises: by regulating the recruitment work,good preparation for the recruitment and definition of each department division,to develop and comply with the recruitment process;strengthen the training of professional,improve staff awareness and training;improve the remuneration system to meet the needs of employees;to establish effective performance management system,to play a positive role in performance management;to develop reliable internal promotion system,optimize the company human resources allocation;to determine the suitability of the occupation career planning,fuse personal goals and the company organically;establish well corporate culture,enhance their sense of belonging and sense of responsibility,hoping to provide help for HZ company,in selecting and educating people.HZ company as a member of many small and medium-sized enterprises,the problems exposed in the development process have certain represent,therefore,summed up the countermeasures and suggestions,also has certain reference significance for other enterprises. |
