Knowledge is regarded as one of the most strategic resources owned by the organization.The intangible nature of knowledge assets makes it difficult to imitate and copy,so it has more important value than tangible assets.Therefore,the ownership of intellectual property is regarded as the source of sustainable competitive advantage.In recent years,knowledge management researchers have shifted their attention from organizational and technical factors to human factors,because the social and personal factors are the key to the individual’s willingness to share their knowledge.Knowledge exists in the human mind,it is difficult to be transferred to others,and unwilling to share is one of the main obstacles to knowledge sharing.This situation may be more worrying when consider to the technical staff in the enterprise,because the knowledge mastered by technical staff including R&D staff constitutes the core force to promote the development of the enterprise,The degree of knowledge sharing among technical staff affects the ability and quality of enterprise innovation.Although the role of knowledge sharing is so important,many technical staff still hoard their knowledge.The willingness to share knowledge depends heavily on the individuals themselves,if individuals are unwilling to share their experiences,information,the knowledge management process may be no effective.The characteristics of the technical staff of the enterprise determine that the traditional management mode is difficult to form effective management.The high-level needs of the technical staff are consistent with the core content of the psychological contract,so the psychological contract may solve the dilemma of the management of technical staff.Carmen(2011)pointed out that employees need to perceive,identify and participate in specific social organizations,so that they can share their own knowledge[1]In other words,the stronger members identify with the organization,the higher their willingness to share knowledge.Therefore,the impact of emotion on knowledge sharing is important.Based on these dimensions,taking the psychological contract and affective commitment of the technical staff as the two central structures of this study.This paper firstly summarizes the related theory of psychological contract,affective commitment,knowledge sharing,as a technical base;then the literature analysis,include the psychological contract,affective commitment,knowledge sharing definition,dimension and measurement methods of related research.On this basis,this paper puts forward hypotheses based on literature,and through the in-depth study of the way of enterprise technical staff questionnaire,157 valid questionnaires were collected.The results of this paper are as follows:1,The relationship contract and development contract of enterprise technical staff can positively affect the explicit knowledge sharing,but there is no significant influence between the transaction contract and the sharing of explicit knowledge.The development contract of the technical contract has a significant positive effect on the implicit knowledge sharing,but the transaction contract can negatively predict the implicit sharing,and there is no significant influence between the relationship contract and the implicit knowledge sharing.2,Transaction contract and relationship contract,development contract of enterprise technical staff has different influences on the affective commitment,among which the transaction contract has no obvious influence on the affective commitment,and the relationship and the development contract has a positive impact on the affective commitment;3,The affective commitment of technical staff can be positive to promote explicit and tacit knowledge sharing;4,Affective commitment partly mediates the relationship between relational contract and explicit knowledge sharing,development contract and explicit knowledge sharing,development contract and tacit knowledge sharing,but can not mediate the relationship between transaction contract and explicit knowledge sharing,transaction contract and implicit knowledge sharing,relationship contract.Finally,summarizing the result of the empirical part,proposing policy recommendations based on the result,and discussing the limitations of the article and the direction of future research.The conclusions obtained in this paper have some practical significance for the knowledge management of technical staff,and further enrich the related research in academic research.
