Progress of science and technology is the core element of the social production and life have a significant change.Nowadays with the rapid development of science and technology changes with each passing day and constantly update and change of consumer demand,electronic product of the increasingly competitive.In terms of micro level,enterprise level of research and development and product upgrade can speed determines the new product to market and ahead;As a key to develop new products for the r&d personnel,how to better effective incentive r&d personnel is very important;Research and development personnel and has its particularity,so each electronics companies are actively seeking a suited to the characteristics of the r&d staff motivation.This paper selected the DT company targeted research and development personnel to this group as an object,discusses the problems existing in the enterprise employees incentive mechanism and the solution.First introduced the DT company r&d staff incentive status,analysis of r&d staff incentive exists lack of the pay incentives,incentive way a single,despise spirit incentive,training system is not sound,lack of staff career planning,lack of employee turnover causes problem summary and improvement,performance appraisal is not scientific,on this basis,from the pay incentives to promote enterprise competitiveness,the diversity of the group incentive,rich spiritual incentives,improving the quality of personnel training plan,focus on research and development staff career development planning,optimize performance appraisal system several aspects put forward the optimization scheme,and proposed the plan implementation safeguard measures,including management leadership support,the guarantee on the system,employee recognition,applies a system of dynamic employee satisfaction survey,to create a smooth channels of communication.Specifically,the paper USES literature research,questionnaire survey method,interview method,mathematical analysis and verification method,etc.,through analyzing the current situation of DT company r&d staff incentive,points out the existing incentive system of research and development personnel in the enthusiasm and creativity,and affect the efficiency of new product development.Next,on the basis of maslow’s hierarchy of needs theory and herzberg’s two-factor theory,design the questionnaire survey,and on the basis of record of formal schooling,sex,professional title,working years,departments of r&d personnel are classified.Obtained by analyzing the results of the questionnaire research and development of different categories of personnel to the sensitive degree of different incentive factors is not the same,at the same time,it is concluded that the existing problems in the current incentive r&d personnel and summarizes its forming reason,designed the optimization and implementation plan accordingly.In this article,through analysis of the current incentive DT company research and development personnel are pointed out problems and their causes,and then according tothe actual situation of DT company and the characteristics of r&d activities,designed a set of r&d staff incentive optimization scheme and implementation of security measures.This paper differs from previous research with project as the basic unit,and analyzed the incentive mechanism from the perspective of teamwork how better to inspire team members to work together,to better complete the project goals.For the DT company’s top management to optimize r&d staff incentive to provide a decision-making reference,at the same time,its research method and the optimization countermeasures can also for other enterprises in China r&d staff incentive to provide reference and reference.,of course,after the study of volatility of the individual and dynamic analysis,such as the same r&d staff in different periods of their personality will change,at the same time,their needs will also have very big change,etc.,can also set up accurate data model on the evaluation of the system. |
