As a cutting-edge and new proposition in the contemporary management,followship,on the one hand,interprets the new direction of leadership,and on the other hand,it corrects the previous bias that leadership is more important than the followship in the field of Organizational management.In other words,it highlights a management concept that the followers are as significant as the leaders,and it makes the scholars put high value on the followship by transforming the negative cognition into positive cognition.What's more,this change promote the development of the theory of followship,too.In a manner of speaking,leaders coexist with followers,and there is a interpersonal interaction relationship between followers and leaders.In addition,followers' expectations for the future is the main driver of the leader reform.Summing up the above,many scholars have recognized that followership plays an important role in the process of leadership.With the reform of organizational development environment and the coming of information age,power distance between leaders and followers has also gradually been narrowed,and the relational schema between the two has also been changed from “Superior-subordinate relation” to “mutually beneficial relations of cooperation”.In fact,leading and following more like the Yin and Yang of things,both interdependent and inseparable.Therefore,the effectiveness of the leaders will begin to depend more and more on follower,accordingly,followers play a unique role in acknowledging and supporting for leaders.With the advent of the knowledge economy and the information age,the organization has developed a flattening trend gradually.Meanwhile,the dynamic and uncertainty of environment highlights the importance of front-line staff.For company,Kellerman pointed out,it is the understanding degree of grass-roots staff and the ability to maintain positive and efficient employee that determines its future development.Many well-known entrepreneurs mentioned that a company's development and prosperity largely depends on the contribution of employees while every major reform requires the active participation of them.Furthermore,the full engagement in work of employee reflects their positive mood and cognitive state.As a hot topic of organizational psychology and management psychology,work engagement of employee not only affects employee's career development,but also determines the effective operation of the organization.In addition,the staff's work engagement is of great significance to human resources management.By influencing employees' work attitude and behavior,work engagement could improve personal performance and enhance the overall effectiveness of the organization eventually.With the increasing attention of followers by academic community,as a result,followership and work behavior of follower become current research focus gradually.Take work engagement as starting point,this paper explores the impact and mechanism of followership to work engagement from the perspective of followership,which responses the development needs that theory have to return to practice.Therefore,with empirical research methods,this study based on the theory of the existing literature study and research by using SPSS20.0 and AMOS17.0 as the analysis tool,explore the effect that the followship plays on employees' work engagement and the mechanism of action from the perspective of followship.And,this study also explores the medium effect of organizational commitment and the moderation effect of supervisor's organizational embodiment that plays on the relationship between followship and employees' work engagement.Above all,this study finally making the following conclusions:(1)In the case of controlling the demographic variables,the result of regression analysis shows that the followership has a significant positive predictive effect on employee engagement;(2)In the case of controlling the demographic variables,the result of PROCESS analysis shows that the affective commitment plays an medium effect on the relationship between followership and employees' work engagement;(3)In the case of controlling the demographic variables,the result of hierarchical regression analysis revealed that the supervisor's organizational embodiment positively moderates the relationship between the followership and employees' work engagement.At the same time,by using PROCESS analysis,this study found that SOE positively moderates the medium effect that affective commitment plays on the relationship between followship and work engagement.This paper has made some achievements on the theory and practice of followship,firstly,it has a breakthrough in enriching the relevant theory and empirical research of followship;Secondly,it also introduced a new variable—Supervisor's Organizational Embodiment.At present,there is little article use SOE as a moderator,in other words,the future of SOE as a field of study is bright.In addition,this paper further supports the positive organizational effects brought by Supervisor's Organizational Embodiment,and it contributes to the effectiveness of the organization.Finally,it provides reference opinions for leaders in the enterprise,that leaders can form employee's followship by arousing their motive,so as to strengthen the employee's organizational affective commitment.And,it is good to encourage employees more engaged in their job.As for the result,it will realize the transformation of “retain the talented via career opportunities” from “retain the talented via pay”.
