In the present day with economy develops rapidly,technological innovation makes a spurt of progress and the enviroment of markets amidst the winds of change,the organizational developments are being faced with unprecedented impacts and challenges.In such a competitive landscape,natually every enterprise will not experience smoothly,each products or operations of projects will inevitably make mistakes.Therefore,that the staffs make failures in the job also can hardly be avoided,especially the enterprises which regard the implementation and operation of new products and high-tech researches as their core competitive advantages.For medical organizaitons and aviations,every loss is disastrous.There are a lot of studies,however,have confirmed that learning from failures have crucial impacts on enhancing organizational performance and reducing the accident rates.Therefore,just like organizational learning,learning from failure is particularly an important method to deal with challenges.Nowadays,scholars at home and abroad have discussed the antecedents of learning from failure from different perspectives,such as cognitive impairment,leadership behaviors and organizational culture.But only some scholars have explored the relationship between work relationships and learning from failure.Studies have pointed out that learning from failure is a dynamic process that rely on interpersonal interactions and communication.Learning from failure cannot do without interpersonal communication at work,the quality of work relationship is more likely to affect the willingness of individuals to learn from failure.Therefore,there is of great significance on exploring the impacts of high-quality connections on learning from failure.After determining the research topic and literature reviews,this research adopts interviews as the research method,successively determining the constructs of highquality connections and learning from failure which are suitable for China.Then,thisresearch develops the questionnaires of high-quality connections and learning from failure preliminarily,then adopting quantitative methods in order to carry out pretests on questionnairs.The results show that the construct of high-quality connections have four dementions: emotional sharing,connectivity,positive regard and tensility,the construct of learning from failure include two dementions: individual learning and organizational support.At last,adoping empirical study to discuss the relationship between high-quality connections and learning from failure.The study have revealed that emotional sharing is significantly and negatively associated with hierarchy of position;learning from failure is significantly and positively associated with hierarchy of position;high-quality connections have a positive and significant affect on learning from failure;emotional sharing has no affect on individual learning and organizational support;connectivity has an positive affect on individual learning and organizational support without significant;positive regard has a positive and siginificant affect on idividual learning and organizational support;tensility has a positive and significant affect on idividual learning and organizational support.Compared with the previous researches,this research has two innovative points:(1)explored the relationship between high-quality connections and learning from failure in the organization;(2)explored the constructs and questionaires of high-quality connections and learning from falilure and explored their structures in the context of China.
