With the implementation of China’s strategy of science and technology, high-tech enterprises play an increasingly important role in the national economy. For knowledge-intensive high-tech enterprise, the enterprise’s survival and development is closely related to the knowledge-based employees, therefore, how to further improve the high-tech enterprise knowledge-based employees’ performance has become an issues of particular concern for managers.After reviewing and combing the existing literature, this paper first constructs the theoretical model of the research, and puts forward the corresponding research hypothesis,and then carries on the questionnaire survey to 320 knowledge-based workers of the high-tech enterprise, including 303 valid questionnaires, finally using SPSS16.0 statistical analysis software to analyze valid data, such as descriptive statistical analysis, correlation analysis,regression analysis, etc. The concrete conclusion is as follows.(1) The task performance and learning performance of knowledge-based employees exist significant differences in gender. Knowledge-based employees’ affective commitment,normative commitment, economic commitment, job performance, task performance,innovation performance exist significant differences in age. Ideal commitment has significant differences in education level. There are significant differences in position of taskperformance. Knowledge-based employees in high-tech enterprise, there are significant differences in industry among choice commitment, task performance, and learning performance.(2) Organizational commitment has a significant positive correlation with job performance and all dimensions of job performance.(3) Normative commitment and ideal commitment have a significant positive correlation with task performance.(4) Emotional commitment, normative commitment and ideal commitment have a significant positive correlation with contextual performance, in which normative commitment has the greatest impact on contextual performance of knowledge-based workers in high-tech enterprises,but choice commitment has a significant negative correlation with contextual performance.(5) Normative commitment and ideal commitment have a significant positive correlation with learning performance, in which normative commitment has the greatest impact on learning performance, but choice commitment is negatively correlated to learning performance.(6) Normative commitment and ideal commitment has a significant positive correlation with innovation performance, among them, the ideal commitment have the greatest influence on innovation performance, but choice commitment is negatively correlated to innovation performance.Finally, based on the conclusion of this research, this paper puts forward the countermeasures to improve the knowledge-based employees’ job performance in five aspects: establish scientific and reasonable enterprise rules and regulations, formulate career planning and training promotion system, construct effective salary and welfare system,strengthen enterprise culture construction and implement differentiated incentive scheme.
