In 2016,the capital market had been experiencing ups and downs,while presenting a diversification of products,business and service integration,diversification of the characteristics of profit sources.On one hand,the entire securities market competition is fierce since the old commission price war-based competition was no longer applicable.On the other hand,due to the rapid growth of national income,there have been a group of high-income earners.Their pursuit of wealth urges the formation of the investment consultant business.Investment consultants are the main body of the implementation of investment consultant.However,securities companies’ human resource management system is imperfect due to several problems such as the frequent flow of personnel and the lack of personnel training and incentive mechanism.In this paper,the brokerage industry is regarded as the research background,while the NJ branch investment advisory performance management of the H Company is used as a research object.The paper demonstrates applications of performance management theory,incentive theory,combined with the actual situation analysis and research.In addition,the paper applies existing theories and examples from the domestic and foreign literature into practice in order to give in-depth analysis of the performance of investment advisory management problems,and to put forward the corresponding views and suggestions.NJ branch is the most comprehensive branch branch,with the largest number of employees in H group.Investment consultants are the main form of the business revenue model as they provide essential services to companies’ high-income customers.By investigating into both the feedback from the HR consulting service given by KPMG,and the actual performance of the investment consultants’performance management system at home and abroad,we propose seven existing problems in this paper.By analyzing the specific contents of the investment adviser,job characteristics and performance management system design,we provide full set of solutions to these problems in the paper.In the implementation of the performance system,we should pay attention to strategic coherence,clear task division and effective communication.In choosing of performance management methods,a variety of assessment models are tested in order to capture the entire picture of the investment adviser’s work activities.According to the principle of incentive theory,the results should be applied to the allocation of resources,pay distribution,rank adjustment,staff training and personnel selection and other aspects.Investment consultant performance management research leads to the future transformation of the brokerage industry and poses great impact to the future mainstream researches in this field.The establishment of a sound performance management system enhances the competitiveness of an investment advisory team.It is encouraged that more scholars will continue to improve the research in this paper.To put in other words,more in-depth analysis and researches in the fields of investment adviser performance appraisal,team building and career development planning are urged to help the brokerage industry to realize the greater value of performance management system in human resources.
