The organizational support for development(OSD)is the key to keep the dynamic capability and core competitiveness of enterprise,to enhance the employee’s loyalty.But in practice,managers find that OSD may does not improve employee’s loyalty,retain employees,and even to increase their turnover intention.Most of the research on the relationship between OSD and turnover intention is based on social exchange theory and the theory about competence.But they can not fully explain this question.Therefore,exploring the relationship between OSD and turnover intention has practical value and theoretical value.This study argues that the essence of the relationship between OSD and turnover intention is whether the OSD can stabilize the employment relationship.In the context of dramatic changes in the external environment,the speed of knowledge update faster,for knowledge workers,whether OSD can stabilize the employment relationship,affected by job insecurity and job uncertainty.In the process of OSD affects turnover intention,job insecurity as the mediator and job uncertainty as the moderator,we explore the mechanism of OSD and turnover intention,trying to find a new perspective to explain the relationship.Based on the changes of external environment and the characteristics of knowledge workers,we analyze the role of OSD,and explain the mechanism of OSD and turnover intention,in practices,can eliminate employee’s worries for OSD,and gives advises on the implementation of OSD.This study used the way of questionnaire surveies,the sample is knowledge workers and mainly from Nanjing,Suzhou et al.Questionnaires were distributed by Internet and paper.Based on the results of the rank sum test,the study used 448 data from the paper form.The data were analyzed by SPSS 20.0 and Amos 17.0.The results showed that,for knowledge woekers:(1)OSD has a negative effect on turnover intention;(2)OSD has a negative effect on job insecurity;(3)job insecurity partially mediate the relationship between OSD and turnover intention;(4)job insecurity mediate the relationship between OSD and turnover intention,and the effect is moderated by job uncertainty,there is a moderated mediation model.According to the conclusions,we put forward suggestions on the practice of organizational management for knowledge workers. |
