In recent years,with the rapid development of service industry,the competition for talent among service enterprises is increasingly intense.However,the employee loyalty is generally low and the new employee turnover rate is always high in most of service enterprises.One of the main reasons of the high turnover is that the newcomers can't adapt to the new work.From the perspective of organizational socialization,based on the samples from over 300 new employees in service enterprises of Beijing and Shanghai,this article,by using the methods such as correlation analysis and regression analysis,explored the relationship between organizational socialization and newcomer adjustment,compared the difference between graduates and job transfers in the process of organizational socialization,and then got some management inspiration and suggestions for newcomer adjustment combined with empirical research conclusions.The main conclusion of this article includes: First,the social factors of institutionalized socialization tactics have stronger positive effect on newcomer adjustment and have significant effect to on all the adjustment dimension,but the content and the context factors only respectively have significant effect on newcomer role clarity and social integration;Second,the institutionalization of organizational socialization tactics have an stronger positive effect on graduates adjustment than the influence of the transfers adjustment;Third,in addition to the “Guanxi” dimension,the feedback of information seeking and relationship building behaviors of newcomers both have positive influence on their work adjustment;Fourth,the association between firms' socialization tactics and work adjustment was facilitated by the proactive behaviors of new employees.Finally,from the perspective of organizational socialization,this article proposed some inspiration and suggestions to improve the level of newcomer adjustment,hoping to help service companies to improve recruitment and training effectiveness and also help the newcomers to plan their own career development.
