| Non-Governmental Organization is a kind of non-for-profit social organization,which mainly holds kinds of voluntary activities aimed for public good.Most of Employees in this field have a higher value pursuit and voluntary spirit,which is coincide with the voluntary element of characteristics of organizational citizenship behavior.However,these organizations usually have lower wage and heavier workload when compared with other field.It sounds like unbalanced between the effort and the gain.So we decide to explore the organizational citizenship behavior of the employees in Non-Governmental Organization,under the consideration of Effort-Reward Imbalance Theory.Our study contains three parts.First one is the qualitative study,which is aimed to figure out the "reward" factor in the work of NGO employees.After finish the interview of 37 employees,we find that the "reward" factors in their work are high-job-meaningfulness and perfect organizational atmosphere,both of which can buffer the unbalanced feeling caused by low wage and heavy workload.In Second part,we examine the function of job meaningfulness in balancing the relation between effort and reward by interviewing 132 employees in civilian-run NGO.The result shows that the job meaningfulness of employees in effort-reward balanced group is higher than those in effort-reward imbalanced group,which verify the former study again.And in third part,we explore the relationship between effort-reward imbalance and the organizational citizenship behavior.In this relationship,Job meaningfulness served as a moderator variable.326 employees in civilian-run NGO took part in our study,whose result shows that negative correlation exist between effort-reward imbalance and the organizational citizenship behavior,and the Job meaningfulness moderate the effect reversely,which means higher Job meaningfulness lead to smaller negative correlation between effort-reward imbalance and the organizational citizenship behavior.In conclusion,our study shows that Job meaningfulness is beneficial for NGO employees.Not only can it help to balance the relation between low wage and heavy workload,but also help to buffer the negative effect of imbalance on organizational citizenship behavior.Thus,our study has some reference value for human resource management in NGO. |
