With the highly growing demand for talents nowadays, intensified talent competition and high staff turnover rate that come along bring a lot of negative impacts to companies, especially for those construction companies. The whole construction process needs staffs from each department work closely. If serious turnover happens in part of professional talents, a series of indirect and direct influence and loss will hit the enterprise in a short time. Taking Z Enterprise as the specific research object, this thesis systemically analyzes the current situation about management personnel loss based on modern theory of modern human resource management and personnel turnover model with the method of questionnaire; searches the reason of turnover by specific date and put forward targeted coping strategies on the basis of the findings.Two major reasons are founded by analyzing the results of questionnaire statistically. One is the cause of enterprise management system, such as unreasonable salary incentive system, blocked occupation development channel, impersonal vacation system, less studying and learning chance and unscientific performance appraisal system. The other is about personal factors, in which the resigned personnel show different demands in different ages, genders, family and cultural background, positions and marital status.This paper puts forward measures to make improvement and control according to various factors causing the turnover:1, improve the model of salary distribution:in additional to overall increasing the staff salary, develop an effective measure for economic incentives; 2. Establish horizontal talent promotion channels; 3, optimize staff vacation system:adjusting employee's time of leave according to their length of service; 4, control the introduction of talents:screening talent based on education, family background and recruitment process; 5, strengthen management for employee turnover:establishing a buffer period and build a system on exit interview; 6, strengthen the construction of enterprise culture as selecting culture propagandist.The implementation of these recommendations and measures not only can help Z enterprise to improve the current human resource management system, but also can reduce impact to enterprise's normal operation caused by the talent loss. Meanwhile, it plays a role of accelerating the formation of enterprise's inner centripetal force and cohesive force.
