The independent college is a schooling type between public universities and private universities.Independent colleges not only have the general characteristics of higher education,but also have the difference from the above two types of universities.With the steady progress of the reform of higher education system in China,independent colleges have been developing rapidly.The work level and their own quality of independent college counselors directly affect the healthy growth of college students,and play an important role in higher education.Through China University of Mining and Technology Xuhai College was selected as model for investigation,some common characteristics were found in independent college counselors,such as low degree of specialization,role ambiguity,high mobility,narrow range of knowledge,small sense of achievement,mental load weight and lack of motive force.The reason is due to the lack of proper awareness of the management of the counselor role,the problem of clear understanding of the connotation of the instructor and the unclear understanding of the instructor development direction.These factors lead to the fact that the independent college counselors salary is in low level but with the big work pressure,the confused future and low enthusiasm of the work which is difficult to be promoted.By using Marx "all-round development of human being" theory and related management incentive theory,based on the investigate of the present independent college counselor management situation and the analysis of the advantages and disadvantages of several methods of incentive,this paper proposed the incentive mechanism of counselor combining business incentive,material incentive and emotional incentive.The basic idea of improving the management of counselors is to "stabilize the basic ranks,improve the comprehensive quality,implement fair treatment and guarantee the future development".Independent colleges should strengthen management innovation consciousness,improve the counselors' work loyalty,focus on college counselors' career development,set up a reasonable salary system and carry out fair competition mechanism,be strict requirements on the work of counselors,show respect,trust,kindness and authorization to the college counselors.At the same time,independent colleges should establish an long-term efficient system,strengthen the learning,training and exchanging of the relevant skills of counselors,and strive to improve the loyalty of counselors in the work.Only in such a working environment,it is possible for college counselors to go all out to love,respect,and trust and be kind to students.Whether the work of counselors can be appropriately carried out directly affects the future growth of college students,life style and personal values.A good instructor directly affects students' life.Since strengthening and improving the management of independent college counselors has important significance,independent colleges should give a high degree of attention to strengthen,actively improve and work hard to improve the management of college counselors.
