| Talented staffs are the primary resources for hospitals because they bring economic benefit and social benefit.Building a reasonable incentive mechanism helping understand and satisfy timely employee needs is the most important for strengthening competitive advantage,which helps arouse staff’s enthusiasm.The object of this thesis is the incentive mechanism of the staff in J hospital.Many incentive theories have been applied such as ERG theory,two-factor theory,equity theory,integrated models of motivational mechanism.The research techniques include questionnaire and interview.This thesis analyzes the demands of motivation for hospital staff and staff satisfaction degree for incentive mechanism.The result of the study is the most dissatisfied factors include job stress,workloads,training system,performance evaluation,pay equity,and welfare.In practical terms,there is unreasonable in the incentive mechanism on J hospital.For example,salary distribution is not fully inspiring staff.Performance appraisal becomes a mere formality.Staff training is less.The job is very stressful.Professional development for staff is insufficient.The pertinence of incentive mechanism is not enough.The thesis proposes some suggestions.There is building an effective incentive mechanism including creating a scientific and reasonable salary distribution mechanism in J hospital,paying attention to professional development,enriching spiritual incentive,optimizing training system.The improvement of stimulation mechanism in J hospital studied in the thesis is representative for public hospitals to some degree.It has developed a multiple stimulation mechanism,covering salary,career and mental encouragement,which can enrich the theory of stimulation mechanism of hospital employees.The study can help public hospitals confronted with the acceleration of changes in government policies and social environment to analyze and resolve their own problems,develop proper stimulation mechanism for employees,promote their long-term and sustainable development and play a dominate role in our national medical sector. |
