Objective:The role adaptation problem of newly graduated nurses not only exerts a closely impact on their career,but also affect the stability and development of the nursing team.Training based on the organizational socialization theory has achieved good results in the role adaptation problem of new staff and received increasingly attention.Therefore,utilizing organizational socialization as perspective,this study investigates the role adaptation problem and its influencing factors of newly graduated nurses,intending to explore a way to promote role adaptation of newly graduated nurses and open a new gate for the training programs.Methods:The Organizational Socialization Questionnaire and Transition Shock of Newly Graduated Nurses Scale were used to evaluate role adaptation,and semi-structured interviews were based on the results of the questionnaire.The theoretical framework was formed on the results of the investigation research and the organizational socialization model.The newly graduated nurses were randomly divided into two groups.51 cases were in the control group and the rest in the experimental group.Participants in the control group only received routine training while the experimental group received routine training and the training based on organizational socialization simultaneously.Training forms of experimental group mainly contained collective intervention and individual intervention,with a intervention of 12 weeks.The Organizational Socialization Questionnaire and Transition Shock of Newly Graduated Nurses Scale were used to assess the effect before intervention,6 weeks and 12 weeks after intervention,respectively.Results:(1)The questionnaire results indicated medium level of role adaptation of newly graduated nurses.Specially,the total scores of the Organizational Socialization Questionnaire were 95.75±11.96.Among the varying dimensions,the highest dimension was adjoint dimension and the lowest dimension was fixed dimension.Besides,the total scores of Transition Shock of Newly Graduated Nurses Scale were80.87±19.10.Among the varying dimensions,the highest dimension was physical aspects and the lowest dimension was social culture and development aspects.The pearson correlation coefficient between the above-described two questionnaires was0.60,which was moderately correlated.(2)The influencing factors of newly graduated nurses’ role adaptation contained age,education,only-child and working time,which exhibited statistical difference in the role adaptation(P<0.05).(3)The themes of newly graduated nurses’ role adaptation from high to low were interpersonal relationship,conflicts with patients,lack of experience,emergency of patients and organizational factor.(4)Role adaptation of newly graduated nurses had been improved after intervention.The organizational socialization and transition shock level of experimental group was enhanced,presenting statistical difference compared with the control group.In addition,intervention factor and time factor interacted(P<0.05).Conclusion:(1)The role adaptation level of newly graduated nurses needs to be further improved,the age,education,only-child and working time affectes role adaptation level of newly graduated nurses.(2)Training based on organizational socialization can promote role adaptation and provide a reference for training of newly graduated nurses. |
