| Research backgroundWith the change of the medical model and the fierce competition in the medical market,people’s demand for health and the awareness of rights protection have been improved,and the nursing work has also been put forward higher requirements.Professional identity is an important psychological basis for professional people in the work and the internal incentive factors of the development.The professional identity of nurses can not only affect nurses’ enthusiasm and satisfaction to the work,but also affect the quality of nursing.At present,there is a shortage of nurses in our country,and the high turnover rate of nurses is one of the main reasons for the shortage.Turnover intention is the most effective predictive index of dimission,which may lead to the actual dimission.Because of the particularity of the service object and the high requirement of nursing skills,the pediatric nurses should pay more attention to the work.Pediatric nurses should not only deal with the relationship between children and their families,but also handle of the relationship among colleagues.What’ s more,the violence will seriously threaten the physical and mental health of nurses,lead to lower professional identity and increase willingness of dimission.In order to explore the status and the related factors of pediatric nurses’ professional identity and turnover intention in Tai’an city,the status of pediatric nurses in Tai’an was investigated.Research purposeThe purpose of this study is to investigate the status of pediatric nurses’ professional identity and turnover intention through a questionnaire survey in Tai’an City.Explore the factors that affecting the occupational identity and turnover intention of pediatric nurses,finding out the relevance of professional identify and turnover intention,so as to improve the pediatric nurses’occupation identity,lower their turnover intention,and stabilize the nursing team in Tai’an city.Research object and methodIn this study,pediatric nurses in Tai’an city were selected as the research object.Under the consent of leaders of hospital nursing department and the support of head nursing,the questionnaires were issued to six hospital pediatric nurses(more than 20 pediatric nurses in every hospital),which included 3 Grade III A general hospital,2 Grade Ⅲ A specialist hospital(traditional Chinese medicine series and the series of children)and 1 Grade II A general hospital.A total of 460 questionnaires were distributed,and valid questionnaires were collected in 442 copies.The effective recovery rate was 96.1%.Main outcome measures include:general condition,professional identity and turnover intention of pediatric nurses.The Excel2007 was used to input data,and the SPSS20.0 was used to analyze the dataMain results1.Professional identity overall level and related factors The score of subjects’ occupation identity was 97.45±16.37,and the score rate was 64.97%;5 dimensions of occupation identity score rate from high to low occupation were 68.77%(social support),68.03%(occupation frustration coping),66.80%,(self reflection),62.30%(occupation social skills),61.35%(vocational cognitive evaluation)The 5 factors,such as the Department,the working years,the way of appointment,the level of the hospital and the satisfaction of the work environment,were statistically significant(P<0.05).2.Quit intention level and related factors The total score of turnover intention was15.66 ± 3.08,and index Ⅰ of the turnover intention was 61.28%;the index Ⅱ was 60.89%,which was the lowest;the highest turnover intention index Ⅲ was 73.56%.The pediatric nurses’turnover intention scores are divided according to the grading standards,there is not very low willingness to dimission;turnover intention lower accounted for 17.9%;higher turnover intention accounted for 52.3%;the highest turnover intention accounted for 29.9%.4 factors in the way of appointment,the hospital level,the sense of professional pride and the work had statistical significance(P<0.05).3.the relationship between professional identity and quit intention Occupation identity score,the mean value of every dimension and turnover intention,the scores of index Ⅰ and Ⅱ were negatively correlated;the mean value of professional cognition and index Ⅲ were negatively correlated;the occupation identity and the mean value of the other 4 dimensions had no correlation with index ⅢConclusionThe professional identity of pediatric nurses in Tai’an city was in the middle level.The research objects were not enough to understand the concept,significance and value of the nursing work,and the cognition and evaluation of the role of nursing staff was not high.The main factors affecting the overall level of pediatric nurses’professional identity were the department,the number of years,the way of appointment,the level of the hospital and the satisfaction of the work environment.Tai’ an pediatric nursing staff turnover intention was strong,and accessing to other external work was more likely.The main factors influencing the turnover intention of pediatric nurses were the mode of appointment,the grade of hospital,the pride of workers and the reasons of their work.The higher professional identity and the 5 dimensions of the pediatric nursing staff in Tai’an,the lower the turnover intention was.Besides,the resignation of the current job and the search for the same or different nature of motivation will be reduced.The higher the professional cognitive evaluation,the lower the possibility of obtaining external work was. |
