Nowadays, IT Private-owned enterprises in Beijing are among the rapidly developing industries and the IT products update fast. A certain quantity and quality of IT technical staff is the support of the rapid development of the IT companies, and is the key to the competition of IT enterprises. But the high turnover rate of technical staff will lead to higher recruitment, training and other costs, thus causing significant losses to the enterprise. Selecting the "1985ers" IT technical staff as the object of study, on-the-job embeddedness as antecedent variable and turnover intention as outcome variable, this paper intended to examine the relationship between the on-the-job embeddedness and turnover intention, and explore the role of organizational commitment and job satisfaction as mediator variables.With the help of SPSS 18.0, this paper conducted descriptive statistical analysis, variance analysis, correlation analysis, regression analysis and mediating effect analysis. The variance analysis was to examine the effects of the demographic variables on the research variables. The correlation analysis and regression analysis was to explore the relationship between the research variables. And the mediating effect and its difference of organizational commitment and job satisfaction between organizational commitment and turnover intention were studied by means of mediation factors analysis. Finally draw the following conclusion:(1)There was no significant difference in the influence of age, educational background and marital status on the job satisfaction, organizational commitment and turnover intention. In terms of gender, it made a significant difference on on-the-job embeddedness and turnover intention and no significant difference on organizational commitment and job satisfaction. Work experience, job hopping had a significant effect on on-the-job embeddedness, organizational commitment and turnover intention, but no significant impact on job satisfaction. (2)On-the-job embeddedness had a significant positive effect on job satisfaction and organizational commitment. And it had a significant negative effect on turnover intention. Organizational commitment had a significant negative effect on turnover intention, so did job satisfaction. (3)Organizational commitment and job satisfaction played an intermediary role in the relationship between on-the-job embeddedness and turnover intention. And job satisfaction had partial masking effect between on-the-job embeddedness and turnover intention. Moreover, Job satisfaction was better than organizational commitment to predict turnover intention.On the basis of the conclusions of the study, this paper made the following suggestions for manager of IT private enterprises in Beijing so as to manage "1985ers" technical staff better:The first was "people-oriented", paying attention to employee’s individual differences; the second was a Cafeteria style of salary and welfare, "money" to be put in place; the third was to cultivate excellent enterprise culture, to create a good atmosphere for the organization; the forth was to help employees to grow, and gave them the future.
