Nowadays in China, manufacturing industry is facing very huge pressure: thecustomer demand getting gradually diversified, rising costs, competitors continue toemerge, unstable personnel and etc. In such an environment, more and moreenterprises recognize that talent is the key resource of enterprise. Especially for themanufacturing enterprises, employees’ quality will directly determine itscompetitiveness. And training is one of the most effective ways to improve the qualityof the staff. Only by strengthening training of people, and solving the problemsdiscovered in training process, the core competitiveness of the enterprises could becontinuously enhanced, thus for the advantage position in competitions.BCAPP is a Sino German joint venture, providing the chassis and structureproducts for automotive OEM customers. With the expansion of Chinese automobileconsumption market, the competition among the vehicle factories is more and moreintense while the prices of cars are decreasing year by year. Therefore, in order toacquire new projects, in addition to meet the quality requirements of the customers,the auto parts suppliers also have to offer the best price to win the competitions,which will lead to lower profit for itself as direct consequence. For BCAPP, how toimprove the efficiency and reduce production cost has become the main focus of thisperiod, and the talent is the key to realize the goal. Although the company has set uptraining system for junior staff and operated for quite some years, it still remainssome issues discovered during the investigation. therefore, the use of relevanttheoretical knowledge, and combined with the reality of the company, to build aneffective junior staff training system is very important and practical to the company.This paper studies from the current situation of the junior staff training system inBCAPP, and carries on the analysis in view of the reasons for the existing problems.And then by the combination of relevant theory methods, the training system for junior staff of BCAPP is designed with optimization. First of all, based on theinvestigation and analysis to the current status of junior staff training system operatedin BCAPP,3main problems are found and they are: junior staff are not motivated fortraining, training content are not updated, training results are not properly tracked.After analysis, main reasons for these three problems are: there is no trainingdemands analysis. Also training system is not complete and there is no guaranteemeasures for training implementation.Secondly, in view of the above existingproblems and reasons, a refined junior staff training system of BCAPP has beenstructured, which contains three modules: demand analysis, training courses designand training evaluation. Thirdly, research and analysis are deployed to trainingdemand analysis, training courses design, training implementation and trainingevaluation. As for junior staff, the training demand derive from their jobresponsibilities, and through analyzing which for operators and technicians,2serialtraining courses are identified, that include knowledge training and skill training.Then, training courses are designed with the output of a training plan. And thenimplement the training plan by standard flow. At last, the assessment method isdesigned for training effect evaluation which includes evaluation of Reaction,Learning, Behavior and Result.Finally, introduce the implementation of training system and securities fromorganization, policies and establishment.
