As the basic condition for the existence and development of construction enterprises, the front-line employees have to deal with the intensified tasks under the severe working environment, they also need to face the problem of frequent changes in workplace, and thus it’s necessary to take some effective motivate mechanisms to stimulate enthusiasm of front-line employees.To confirm the motivate mechanism of front-line staff of construction enterprises currently, the author in this paper took the A construction company as an example, and investigated110front-line construction staff through questionnaires and interviews. The results showed that for the new campus construction project of University A, the front-line staff motivates include material motivates based on the salary and bonus, and appraised based spirit motivations, which were insufficient in motivate approach, meanwhile, the motivate effect was not obvious due to too much pursuit of fairness in the motivates, together with the issues of lacking long-term motivates etc. There were problems of a serious brain drain, the front-line staff lacked enthusiasm, growth, sense of belonging during the work, and the front-line employees did not agree with the corporate culture and so on due to the unreasonable motivate system. It’s found through the survey of front-line staff needs that items of the highest demands were respectively the economic needs, personal security needs and the individual needs of being respected.Based on such demand characteristics, the author studied and designed motivate mechanism appropriate for A construction enterprise combined with characteristics of construction enterprise:establish the effective motivate goals, including the creation of healthy competition environment, improving work efficiency and the quality of front-line staff, reducing the rate of brain drain in construction enterprises to ensure consistency of individual front-line staff target with overall objectives of the enterprise; establish the principle of motivate mechanism, including the timely and proportionality principle, and the principle of combined positive motivates and negative motivates, together with the combination of material motivates and spirit motivation, as well as the principle of static and dynamic combination, principles of hierarchical classification and fairness. To set the salary motivate system based on the determined objectives and principles, such salary motivate system should cover different contents of the motivates of the career, achievement, environment, emotion, spirit and material motivates etc., during the specific implementation, the motivate contents should be coordinated with each other. Choose a preferred motivate system according to the personal characteristics of the front-line staff and post characteristics, which should be supplemented by other salary motivates to achieve common goals of motivating employees to be actively engaged into the work. |
