Compensation Management is the focus and core in a modern human resourcemanagement system. It pays an important role for attracting, motivating excellentworkers. Through incentives of paying to combine the benefit of workers andcompany and unified the goals of workers and company. The distribution ofcompensation of first line workers in cement industry is not fair, lack of incentivemechanism, the equalitarianism phenomenon is still very serious In the cementindustry, the first line workers with production play an important role in the company,they are the core workers keep production running continuously. However, most ofthe cement company paid insufficient attention to the first line workers, wagedistribution unfair, neglect of staff incentives, ignoring its core position in thecompany.So it’s the main problem of the cement companies to face that how toestablish a compensation system with a external competitive and internal fair in themarket economy.The paper analyzes the status of Song Cheng Cement Company’s first lineworkers compensation system, and found that the existence of compensation systemexist job setting unreasonable and evaluation unscientific, lacks fairness, thecompensation design lack of incentive, compensation system made lack ofcommunication with employees. Through the analysis found that family managementhas led to arbitrary of compensation management, the company leadership team is notcomprehensive enough of the compensation function, lack of knowledge of thecompensation management,all these are the reasons lead to the problems. With theproblems of Song Cheng Cement Company’s first line workerss compensation system, combining theory and salary-related companies have learned. According to theprinciple of competition, incentive principles, strategies guiding principle, theprinciple of fairness to design a first line workerss compensation system based onperformance. The paper uses the interview method, literature method andquestionnaire survey method. Believe that the compensation system based onperformance not only can arouse the enthusiasm of first line workerss, to fullydevelop the potential of employees, improve employee to the enterprise cultureawareness, but also can enhance the competitiveness of enterprises and play a majorrole of improving the production efficiency.In manufacturing industry of our country, most first line workers skill level is farfrom the developed economy country, and also the existence of first line workersturnover rate high question. And a major cause of this problem is the workers notsatisfied with compensation. Hope with this research, providing the valuable advicesfor the same industry in dealing employee compensation management, incentiveemployee and to improve production the satisfaction of the first line workers, lowerturnover rates and excited the first line workerss motivation, Improve the economicefficiency of enterprises to enhance the cohesion and improve the corecompetitiveness of enterprises, so as to promote the building of enterprise culture.
