The research on the factors affecting team effectiveness of the counterproductive work behavior mainly concentrates on organizational culture, personality traits and other related issues, and only a handful of articles discuss how leadership styles affect counterproductive work behavior. The few studies remain on the theoretical level, but the empirical studies especially those in Chinese organizational context are very scarce. Murphy (1993) suggests that the unethical behavior of employees is influenced by the organizational ethical climate, and the unethical behavior of employees changes with the organizational ethical climate, staff’s ethical behavior will change. A team as a micro part of the organization, also follows the research conclusion above. Based on these studies, this paper takes the style of leadership and ethical climate as the starting point, and discovers how ethical leadership and team ethical climate affects counterproductive work behavior.Through literature review, this paper systematically analyzes relevant research about ethical leadership, team ethical climate and counterproductive work behavior. On this basis, taking the team ethical climate as the mediator variable, I come up with the model and hypothesis in this paper. Using the questionnaire survey method, then using exploratory factor analysis, confirmatory factor analysis, correlation analysis and multiple regression analysis to verify the hypothesis.The research comes to the following conclusion:Firstly, the ethical leadership has negative effect on the counterproductive work behavior.Secondly,the ethical leadership has positive effects on the team ethical climate. More specifically,the ethical leadership has negative effects on the instrumental ethical climate, the ethical leadership has positive effects on the caring ethical climate,the ethical leadership has positive effects on the laws and rules ethical climate,the ethical leadership has positive effects on the Independent ethical climate.Thirdly,team ethical climate has negative effects on the counterproductive work behavior.More specifically, the instrumental ethical climate has negative effects on the counterproductive work behavior,the caring ethical climate has negative effects on the counterproductive work behavior, the laws and rules ethical climate has negative effects on the counterproductive work behavior, the independent ethical climate has negative effects on the counterproductive work behavior.Lastly,the team ethical climate has played intermediary role in the effect of ethical leadership on the counterproductive work behavior. More specifically, the instrumental ethical climate has played partial intermediary role,the caring ethical climate and the laws and rules ethical leadership have played Complete intermediary effect, the Independent ethical climate has no intermediary effect.The above four research Conclusion not only have theoretical value, but also give us some inspiration to management The study proposes a targeted strategy from team leader,team and employee three angles:through recruitment, training and development and performance appraisal to shape theethical leadership,through all members participation to building team ethical climate,through more strict recruitment process, work redesigning etc to reduce counterproductive work behavior.
