How to effectively improve the degree of engagement has become a research hotspot in the theoretical and practical circles,but the research on civil servants,especially the civil servants,is relatively lacking.In addition,from the perspective of leadership,the study of leadership style has less influence on engagement,especially empirical research based on Chinese organizations.This article will focus on leadership style and ethical atmosphere,study the influence of ethical leadership style,psychological empowerment and ethical atmosphere on civil servant engagement,and explore the mechanism to verify the role of leadership style in employee engagement.Based on the combing of ethical leadership,organizational ethical atmosphere,psychological empowerment,engagement and other related literatures,this paper proposes the research model and research hypothesis based on psychological authorization and ethical atmosphere as mediators.Based on the domestic and foreign mature and authoritative scales,the initial questionnaire was prepared.A small sample pre-test was carried out by means of convenient sampling.The initial scale was tested for reliability and validity by small sample data,and the opinions and suggestions of the respondents and experts were accepted.A formal questionnaire was based on the initial questionnaire.In this paper,data were collected by questionnaire survey,and reliability and validity analysis,correlation analysis and regression analysis were performed using SPSS21.0 and AMOS21.0.The main conclusions are:(1)Ethical leadership has an influence on the engagement of civil servants.(2)Ethical leadership has a significant impact on the organizational ethical atmosphere,that is,the more the leadership style tends to ethical leadership,the easier it is for the organization to present a certain ethical atmosphere.(3)There is a positive correlation between organizational ethics and employee engagement.(4)Ethical leadership has a significant impact on psychological empowerment.(5)Psychological empowerment has a significant impact on engagement.(6)In the relationship between ethical leadership and civil servant engagement,the organizational ethical atmosphere plays an intermediary role:the organizational ethics of self-interested orientation is not significant in the relationship between ethical leadership and engagement;the organizational ethical atmosphere of care orientation is The relationship between ethical leadership and engagement plays an intermediary role;the rule-oriented organizational ethic atmosphere plays a mediating role in the relationship between ethical leadership and engagement.(7)Psychological empowerment plays a mediating role between ethical leadership and civil servant engagement.This study provides empirical support for the relationship between ethical leadership theory,organizational ethical atmosphere theory,psychological empowerment theory and engagement theory,and how to improve civil servant engagement.Due to the limited knowledge and ability of the authors,there are still many shortcomings in the research methods and methods of investigation,and I hope to improve them.
