The current academic research on ethical leadership is very hot, but they mainly focus on the philosophical point, analyzing the ethical leadership’s concept, dimension, source, structure, and the differences with other leadership style. Few scholars research the influence between the ethical leadership and the employees’ behaviors in social learning theory and social identity theory perspective. And previous studies often ignore situation factor, so it caught our attention. We want to study the relationship between ethical leadership and organizational citizenship behavior(OCB). We use social learning theory, we also propose the identification with leader as mediator variable and intra-team competitive climate as moderator variable, we want to explore the deep influence between ethical leadership and employees’ OCB.This study used survey questionnaires to collect data, the scale translated from international authoritative journal. In this study, the survey sample is 38 head nurses and 203 nurses from two hospitals in Guangdong Province. We used SPSS 20.0 and AMOS 17.0 software for data reliability and validity testing, and we use regression analysis to verify the four hypotheses proposed in this research.The research results show that, the ethical leadership has a positive impact on employees’ OCB. The identification with leader mediates the positive relationship between ethical leadership and employees’ OCB. The intra-team competitive climate plays a moderating role on the positive relationship between ethical leadership and identification with leader, such that the positive relationship between ethical leadership and identification with leader will be stronger when intra-team competitive climate is high. The intra-team competitive climate moderates the positive indirect effect of ethical leadership on employees’ OCB through identification with leader such that this indirect effect is more positive when intra-team competitive climate is high. This research is helpful to the development of the leadership theory, and it will have a strong guiding significance for practice in business management.
