Since the rise of the knowledge economy, human resources has been one of the core competition of enterprise capital. Data shows, the cost of employee turnover accounted for 17% of pre-tax income of the enterprise. The manufacturing industry employee turnover rate has been the top of industries in the past five years, especially the private manufacturing enterprises of our country.Since the rise of the knowledge economy, human resources has been one of the core competition of enterprise capital. The manufacturing industry employee turnover rate has been the top of industries in the past five years, especially the private manufacturing enterprises of our country.With the development of the research on antecedent variables of turnover, Individual differences in perception which lead to turnover behavior become More and more attention, organizational justice, organizational commitment as the antecedent variables of turnover has been confirmed by many studies. But Through the literature review, the existing studies of organizational justice, organizational commitment and turnover intention is introduced to carry on the research of literature are few.In order to broaden the research field of turnover theory system and provide more systematic empirical evidence, this research which in accordance with the Put forward the theory â†' Model building â†' The empirical analysis, selectes western private manufacturing enterprises as the object, based on the research results of the domestic and foreign literature, I built the relational model of organizational justice, organizational commitment influence on turnover tendency of, using structural equation model(SEM) to conduct a deep study on the relationship between three variables and dimensions, discusses the main factors which affect turnover intention.The results of the study show:(1) Influence of employees with different personal attributes of organizational justice, organizational commitment and turnover intention showed some differences;(2) The dimensions of organizational justice has positive influence on each dimension of organizational commitment;(3) All the dimensions of organizational commitment on turnover intention significantly negative effects. The influence degree from high to low is continuance commitment, affective commitment, normative commitment;(4) The three dimensions of organizational justice on turnover intention has negative effect;(5)organizational commitment plays a fully intermediary in the relationship between the distributive justice and turnover intention, procedural justice and turnover intention, But Only play the part of the intermediary role in the in this relationship between interaction justice and turnover intention. which is diffent from many researchers before.According to the conclusions, the study aimed at the westen private manufacturing enterprises and puts forward several suggestions:(1) Change the family type management thought, perfect salary system and incentivemechanism, enhance employee result fairness and procedural justice;(2) the people-oriented, strengthen the building of enterprise culture, to create a good interactive environment of enterprises;(3) the individual differences inattention caused by ethnic and regional staff occupation, provide good development planning;(4) develop talent loss of early warning mechanism, nip in the bud.
