| With the rapid development of hotel industry, the key employees carrying the knowledge, resources and skills has become an important part of the core competitiveness of star hotel sustained and healthy development. Because of its pivotal role, the departure of key employees will bring immeasurable loss for hotel. Therefore, how to effectively predict and control employee turnover, retaining key talent, has becoming a serious problem has to deal with for managers in hotel industry. The issue of core employee turnover has become a hot research. Most previous studies of the turnover are explained by the attitude variable. It pays too much attention to the psychological factors of employees ignored some very important objective factors. However, the emerging theory of "job embeddness-turnover" include the on-job factors and off-job factors into the model comprehensively. The literature on relationship and prediction between various dimensions of job embeddedness and turnover intention did not reach a unanimous conclusion.It takes the core employees from four-star and five-star hotel in Dalian as the object in this paper. We build a binary logit model to explore the impact on job embeddness to turnover intention, and respectively discuss the forecasting effects of the organization links, organization matches, organization sacrifice and community links, community match, community sacrifice to turnover intention. The resulting conclusions are as follows:(1) Using Likert scale we analysis the average degree of job embeddness of key employees in star hotel is 2.89 points; organization matches has the highest level with 4.2 points; the minimal is community sacrifice with 2.5 points; turnover intention is 3.89 points. (2) The six dimensions of job embeddness-organization links, organization matches, organization sacrifice and community links, community match, community sacrifice could negatively affect turnover intention of key employees. (3)Each point change of organization links, organization matches, organization sacrifice and community links, community match, community sacrifice respectively, the probability of employee turnover intention will be reduced by 31%,10%, 15.4%,30%,16.4% and 24.3%. Finally, we proposed practically administrative recommendations on how managers of high-star hotel to improve the degree of job embeddness and reduce turnover rate of key employees based on empirical research. |
