Following the logic as “multilevel psychological capital influences psychological contract, and through the regulation of team social capital has impact on innovative performance of knowledge workers”, this paper analyzes the theory of psychological capital in different levels, and applies to the field of innovation. Multilevel mediation model and moderated mediation model are built to explore the mechanism of multilevel psychological capital on innovative performance of knowledge workers, the multilevel intermediary role of psychological contract and moderated mediation role of team social capital according to 93 team leaders and 776 knowledge workers’ questionnaire in 116 knowledge innovation teams. The paper proposes Hierarchical Linear Modeling for data analysis, data management and basic statistics with SPSS16.0 and Lisrel8.71.Research 1 explores the mechanism of multilevel psychological capital on innovative performance of knowledge workers. This part analyzes the theory of psychological capital in different levels, and proposes “team psychological capital-individual psychological capitalinnovative performance of knowledge workers” mainline. The results show that individual psychological capital and team psychological capital have significantly positive influence on innovative performance of knowledge workers. Team psychological capital has significantly positive influence on individual psychological capital. The interaction of team psychological capital and individual psychological capital has significantly positive influence on innovative performance of knowledge workers.Research 2 proves the mediation of psychological contract between individual psychological capital and innovative performance. Psychological contract is selected as a mediating variable, this part proposes “psychological capital-psychological contractinnovative performance of knowledge workers” mainline. The results show that individual psychological capital and team psychological capital have significantly positive influence on psychological contract. Psychological contract fully mediates the influence of individual psychological capital on innovative performance, which dose not play an intermediary role between team psychological capital and innovative performance.Research 3 verifies moderated mediation role of team social capital. After the mediation of psychological contract is proved, this part proposes “psychological capital-team social capital-psychological contract”, “psychological contract- team social capital-innovative performance of knowledge workers”, and “psychological capital- team social capitalinnovative performance of knowledge workers”. The results show that team social capital can not only strengthen the impact of individual psychological capital on psychological contract, but also can moderate the mediation of psychological capital and innovative performance of knowledge workers.In conclusion, this paper builds the mechanism model of multilevel psychological capital on innovative performance of knowledge workers, explores the multilevel relationship of psychological capital, psychological contract and innovative performance of knowledge workers. Meanwhile, team social capital is proved to mediate the mediation of psychological capital and innovative performance of knowledge workers. The findings of this paper improve the research framework of organizational behavior. In practice, team’s positive mental ability and social networking consistency are applied to promote the ability of innovation, which has important implications for sustained performance growth.
