In recent years, the employees jump off the building and collective strike whichappeared in the enterprise has drawn much attention from the external. All of thisreminds the enterprise besides creating an appropriate working environment foremployees, should also pay attention to the psychological education of employees.The employees’ mental capacity has been impacted by the increasingly fiercecompetition in every hour and moment. While, some employees can’t adjust themselvesunder this huge working pressure, they may become tired of work; implement somevandalism behaviors to organization or colleagues, or even Resignation or suicide. Thisis not only an irreparable harm to the employees, and to the enterprise, it is also animmeasurable loss. Therefore the psychological problems of employees should be paidenough attention by enterprises. Psychological capital, as a relatively new researchtopic, has a very good interpretation for the positive mental state of an individual. Andit has received extensive attention of scholars since was proposed. Many scholars havestudied the relationship between psychological capital and job performance and alsomade many constructive conclusions. In this paper, the counterproductive workbehavior which has been much concerned by the external was introduced in therelationship between psychological capital and work performance. We take thepsychological capital as the starting point, to study the influence of the psychologicalcapital of business managers to their counterproductive work behavior, and then explorethe influence between their counterproductive work behavior and work performance.Based on the literature review, the psychological capital, counterproductivework behavior and job performance scale were drawn on, which have been provedmature no matter in domestic or foreign studies. And though the investigation andanalysis of small samples, we tested reliability and validity of the psychologicalcapital, counterproductive work behavior and job performance scales. Then according tothe results of analysis, we made correction to the scales in order to fit for the actualsituation of this study. Secondly, SPSS20.0and AMOS21.0software were used toconduct the correlation and regression analysis of the relationship between themanagement personnel’ psychological capital, counterproductive work behavior and jobperformance. And whether the counterproductive behavior has mediating effect betweenpsychological capital and job performance has been checked. And based on this, a structural model was established, the model will test the influence of psychologicalcapital on job performance under the mediating effect of counterproductive workbehavior using structural equation method. Finally, based on the results of statisticalanalysis, the hypotheses were tested. And then though the discussion about the results,some management suggestion were put forward.The main conclusions of this study are: the psychological capital of businessmanagers has a significant negative effect on their counterproductive work behaviors;the psychological capital of business managers has significant positive effect on theirjob performance; the counterproductive work behaviors of business managers have asignificant negative effect on their job performance; and the counterproductivebehaviors play a mediating role, the psychological capital through negativelyinfluence counterproductive work behavior then put a negative impact on jobperformance.The summary and shortcoming of this research was made in the final, and itprovides directions for further study of psychological capital, counterproductive workbehavior and work performance.
