People’s spiritual needs will increase with the development of the living standard according to Maslow’s Needs-hierarchy Theory. College teachers play an important role in the cultural system and their teaching and research performance draws more and more attention from the society. Therefore, the dimensions of the organizational climate and their effects on college teachers’ research performance are two major research questions in this paper. Based on literature review, ten dimensions that appear most frequently were extracted and analyzed by means of reliability test, validity test and correlation analysis. Literature review, college teachers’ empirical assessment, reliability and validity test were employed in the edition of organizational climate scale. After analysis and discussion to previous studies and reduction to the extracted ten dimensions, six dimensions were left, they are: administration efficiency, incentive system, academic exchange, working autonomy, support and working pressure. Finally, correlation test was conducted to determine the effects of the six dimensions on college teachers’ research performance. By analyzing the results, we discovered that administration efficiency, incentive system, academic exchange, working autonomy, support had positive effect on research performance, among which administration efficiency are most relevant. However, working pressure was negatively correlated. Therefore, some suggestions were provided to the university administrators: first, to establish effective administrative system; second, to improve salary and spiritual incentive system to help teachers fulfill their life values; third, to conduct academic exchange more often with domestic and foreign universities and academic communities; fourth, to add teachers’ working autonomy and flexibility and reduce the working pressure which comes from cutting the research projects or the title selection; last but not least, to create an active, healthy and comfortable academic environment. The feature and the disadvantages of this paper were stated at the last part of this paper.
