| With the development of distributed leadership theory, the faculty gradually becomes one of the agent of academic leadership. The existing research mainly concentrated in the leadership and management in the administrative system, rather than focus on academic leadership. In the existing research the academic leader is the principal, rather than the faculty. Therefore, this study selected "university faculties’ academic leadership" as the theme. This study selected X university as a case, analyzed the problems of the faculties’academic leadership. After analyzing the reasons, we put forward some corresponding suggestions. "Academic leadership" is put forward by Professor Ramsden. This study defined the concept of the academic leadership of university faculty. In various organizations, the faculties choose to become the leaders according to the personal characteristics and ability, work tasks, and the change of situation. On the organization and implementation of teaching and researching academic activities, faculties influence each other. This process has the characteristics of liquidity and cooperative.This study used the literature analysis method, analyzed the theories of Academic leadership, distributed leadership, and teacher leadership. The faculty is one of the agent of academic leadership. This process has four stages, including the stages of Transformational leadership, Moral leadership, Instructional leadership, and Distributed leadership. This study focused on two main aspects of university faculties’academic leadership, including teaching academic and researching academic. Teaching academic leadership includes class leadership and curriculum leadership. The object of class leadership is students. The object of curriculum leadership is other teachers. Researching academic leadership includes faculties’participating in and leading the students’scientific research activities. Researching academic leadership also includes faculties’leading the teachers’scientific research activities.According to the interviews of ten faculties, this study learned about the basic status of academic leadership in X university. Combined with the interview data, this study analyzed its existing problems in two dimensions of individual and organization. Personal aspect includes faculties’ role orientation and transformation. Faculties can not become the leader according to the specific situation. When they become a leader, they lack of charisma. They have difficulty in communicating with team members. they can’t play the role as the model. Secondly, there are little communication between faculties and students in teaching. In the students’ scientific research work, faculties did not play a leading role. Students don’t cooperate with faculties’ academic leadership. In the faculties’ groups, there are less experience sharing and cooperation. Faculties have difficulty in balancing the teaching and researching. The study found that there are three problems in the organization. The organizational culture of the school has a deviation. The supports from the headmaster and other external leadership are not enough. There are a lot of problems in the teacher training.Through the analysis, this study summarized the causes of these problems. The faculties’ leading consciousness is weak, and they need to improve the ability of leadership. Traditional leadership concept is a hindering factor, it impeded the construction of democratic culture. The supports from the headmaster and other teachers are not enough.Finally,According to the analysis of the problems and causes, this part is about the development path of faculties’ academic leadership. At the individual level, we emphasize the faculty’s role correctly, and reasonably plan the direction of professional development. At the Organizational level, we should break through the bondage of traditional leadership concept, and build a new organizational culture. External leadership and followers should support faculties’ work of academic leadership, and trust in their ability. At the Organizational level, we should update the concept of teacher training, and improve the pertinence of the training. |
