Young teachers in the private primary and secondary school are in a large proportion, and they are also the main force of private schools and core elements. Their work enthusiasm, work efficiency and stability directly affect the survival and sustainable development in private schools.Since the national implementation of performance salary in public schools, it has made a great impact on the private school. Public school teachers’ treatment has generally been improved, teachers’ enthusiasm and creativity than before there is a big change.In this context, we need to think about how to help retain talent of private schools, how to inspire the enthusiasm of young teachers’ work, creativity. They are the problems need to resolve. This paper analyses the opportunity and challenge of performance pay system for teachers in private schools.Through the investigation of private school’s young teachers, interviews which based on Motivator-Hygiene Theory and so on, we can understand the status quo of encouraging private school Young Teachers and analyses the problems of private school young teachers’ incentive. And we explore the incentive strategy enlightenment of the voluntary school young teachers, which is under the background of performance-based pay and based on the herzberg two-factor theory.In order to implement the incentive of young teachers, private schools must establish the perfect compensation incentive mechanism, improve the teachers’ evaluation appraisal system, pay equal attention to material incentive and spiritual incentive.Only the establishment of effective incentive mechanism for young teachers can give full play to the young teachers’ work enthusiasm, initiative and creativity, maximize the young teachers’ job performance, improve the school education quality and school running benefit and provide power source for the sustainable development of private school.
