Because of unreasonable training and competition system, low level of culture quality leads to difficult in retirement and obtaining employment, and the resettlement and transition of retired athletes has always hindered the development of country’s competitive sports. Many researchers have made contribution on the employment and continued education of retired athletes. However, most of such researches focus on social support, commercial insurance and training system; few did study the motivating and motivating system from retired athlete’s perspective. This paper considers that athlete human capital possess heterogeneity and implicit human capital, which include implicit knowledge, ability, experience, athletic sprits and social network, exerts a great influence on elite retired athletes’career transition as well as the sustainable development of competitive sports in China. To research the driving factors and explore the transition mechanism of elite retired athlete’s implicit human capital transformation, and thus take effective motivation measures to promote the successful transformation of their implicit human capital, and improve retired athletes’employment competitiveness to realize the role transition from athlete to employee.The major task of this research is to conclude the driving factors in the transformation of elite retired athletes’implicit human capital, and draw the map of creativity motivating system and mechanism in this process. For this reason, this paper employs two researching methods of materialization which are case study and grounded theory and picks two representative elite retired athletes’successful transition, including Deng Yaping and Huang Yanlan. The grounded theory is building theories based on raw materials, different from the materialization research to prove something settled hypothetically, avoiding the mistakes of subjective assumption. This paper picks typical examples and develops the concepts to form theories from raw materials, in which way the core viewpoint of this program is concluded.The key driving factors in the process of elite retired athletes’implicit human capital are self-perception, role transition, social capital, innovation, learning ability, opportunity, athletic characteristic and competency. Finally, this paper builds the transformation mechanism of implicit human capital for elite retired athletes.
