Along with economic globalization, market competition is now becoming increasingly fierce. If an organization wants to survive and further grow, it must keep forces of change and innovation. In these processes, employees play the key and unique role. Also, with delicacy management, teams are important components of most organizations. Studying voice behavior, even voice climate at the group or team level, figuring out its antecedents and consequences, are of great significance. Group voice climate has several different antecedents, such as environment, leadership, as well as group characteristics, etc. Based on Emergence Theory, we explored the impact of group characteristics, which are composed of individual characteristics, on group voice climate.Using the survey study method, we explored how group extraversion, group conscientiousness, group proactive personality, group zhongyong, group power distance, and group political skill impact group voice climate, and how group voice behavior mediate these processes. Our data are collected from 454 employees from 99 work teams in a national company. Using analytical techniques as SPSS and AMOS, we established regression models(group voice climate as dependent variable; group size, leaders’ age, gender, education background as control variables; group extraversion, conscientiousness and proactive personality(minimum), group zhongyong and power distance orientation(maximum), group political skill(minimum) as independent variables), and systematically analyzed our collected data. Also, we did a supplementary analysis for further testing our hypotheses.Results are:1. group extraversion(minimum) and group conscientiousness(minimum) had positive effects on group voice climate, stronger than their counterparts(maximum), group voice behavior partially mediated the three relationships;2. group proactive personality(minimum) had positive effects on group voice climate, stronger than its counterpart(maximum), group voice behavior played as a fullmediator;3. group zhongyong(maximum) also had positive effect on voice climate;4. group power distance(maximum) had a negative impact on group voice climate, even stronger than its counterpart(minimum), group voice behavior totally mediated the relationship;5. group political skill(minimum) played a positive role in group voice climate, even stronger than its counterpart(maximum) and group voice behavior was a partial mediator.
