Human is the main part of the competition of 21 st century. The ability to compete depends on the person with intellegence and innovation. To have a professional clinician must become the prior competetiveness of the public hospitals during the intensified medical competition. How to attract and retain the professional doctors? That absolutely affects the survival and development of a hospital. Therefore the hospital needs to figure out the reason of doctors’ flow intention and propose the targeted prevention.Analyzing on the basic of the doctors’ in-and-out records of Quanzhou City No.01 Hospital which is dated from 2008 to 2014, we could find out the main fators which makes the doctor unsatisfied. Working pressure, salary, training&developing opportunities, working enviroment and the leading way of the supervisor are the main fators. Further more bad departments’ relationship, family, taking part in the extrance exam for postgraduate schools&further education and bonus distribution etc. also could lead to the turnover. There are three main factors which causes the doctors’ flow in hospitals. Factor1 is the society including social security, regional development defference, diversification of health service development, changes of conception and the cost of the lost. Factor2 is the organization including leading way, benefit and pay, traning and promotion, working enviroment and others like performance appraisal, family and hospitral culture etc. Factor3 is personnel including condescend to take a post offered, self-value-realization and overstressed. There are some suggestions of this research for Quanzhou No.01 Hospital as following: establishing the hospital brand image, having senior personnel outsourcing management, improving salary distribution system, building scientific study-type training system, establishing doctors’ pressure management system, building doctors’ developing stage, improving hospital administrator appointed and trained system, rationally planning doctors’ professional career, and developing outstanding hospital culture etc. The hospital should comprehensively control the unreasonable flow of doctors to promote No.01 hospital’s healthy and harmonious development.
