A Cross Level Analysis About The Influence Mechanism Of The Domestic Hospital Doctor’s Professional Commitment

Professional employee means employee with professional knowledge and skills. Professional commitment has an important influence on professional staff’s work. Professional commitment is a person’s psychological dependence and identity about their own occupation, which has close contact with their job involvement, job intention and work performance. Nowadays, more and more professional employees work in large, administrative organizations. Mobility between different groups of professionals is also gradually increasing. Employee commitment may transform their commitment from organization into occupation.Doctor is a type of knowledge workers. Doctor’s professional commitment will influence the working state. In recent years, our country’s health care system has experienced a series of reforms to improve the efficiency,in order to cope with the increasing demand for health care. The hospital undergoing the transition from planned economy to market-oriented. In this process, the public hospitals are facing many challenges, such as how to balance the cost and medical ethics, how to steadily push forward the reform of the hospital market, how to maximize the mobilization of the enthusiasm.The hospital is a kind of occupation organization. The professional commitment not only give doctors a sense of honor and responsibility, but also improve doctor’s professional spirit, which can enhance the quality of hospital service, help to improve the relationship between doctors and patients. Hospital has three levels: the doctor, department, hospital. Doctors’ professional commitment is not only influenced by their own factors, may also be influenced by the environment.The existing research about professional commitment are from the perspective of qualitative research in some professional organizations, such as actor, the player and police, which are engaged in the male occupation, and in the process of analysis is not consider the influence of employee environment factors, personal attitude and industry environment impact. The domestic research about doctor professional commitment is at the stage of qualitative research.This study selected 15 hospitals distributed in the coastal and inland as the object of study. Using the Hierarchical Linear Model to analysis what factors would influence the doctor professional commitment from the individual level, the department level and hospital level, which will perfect the relevant theory about professional commitment under the background of Chinese hospital and provide theoretical support and practical countermeasures for China’s medical professional construction. The study found that :(1) Doctors’ professional commitment will influenced by their attitude towards occupation and past experience;(2) The director will affect the primary professional commitment through their academic accomplishment and emotional communication;(3)The consistency of target about management and the doctor will affect the doctor’s professional commitment.
