Objective The purpose of this article is to investigate the status of clinical nurse specialists’ perspectives of their professional benefits,organizational commitment,and professional identity,then analyzed the relationship between them.Objective to provide references for the development and team-building of clinical nurse specialists.Methods By convenience sampling,the clinical nurses who had obtained the qualification of specialized nurses when they pass the examination of the nurse specialist training program that licensed from National Health Commission of the People’s Republic of China.Including specialist nurses in ICU,blood purification specialist nurses,specialist nurses in the operating room,etc.These research objects came from Liaoning Province from 2015 to 2020,Shenyang City,Fushun City,Jinzhou City,Chaoyang City,Anshan City,Panjin City,etc.We integrated the professional identity scale,organizational commitment scale,professional benefits scale for data collected.Consolidated and organized the data by SPSS25.0 statistical software.The data were analyzed and processed by descriptive analysis,Pearson correlation analysis,t-test,ANOVA,multiple linear hierarchical regression,etc.Established a structural model,explored the relationship between professional benefits,organizational commitment,professional identity through Amos23.0 structural equation.Results1.The total score of professional identity of specialist nurses was102.67±0.39,the average score was 3.42±0.71,respectively the average score dimension was: professional self-reflection 3.57±0.93,professional setbacks capabilities 3.56±0.77,professional social support 3.53±0.84,professional social skills 3.30±0.84,professional cognition evaluation 3.28±0.87.There are differences in the scores of professional identity in gender,other roles of departments,night shift situation,training opportunities,statistical significance.2.The total score of the professional benefits of specialist nurses was123.48±0.49,the average score was 4.26±0.50,respectively the average dimension was: good nurse-patient relationship 4.44±0.49.Self-growth4.33±0.55,relatives and friends’ approval 4.31±0.56,team sense of belonging4.21±0.64,positive professional perception 3.92±0.76.There were significant differences in the other roles of departments,night shift situation,training opportunities,salary.3.The total score of professional commitment of specialist nurses was92.36±17.44,the average score of items was 3.69±0.70,each dimension’s average score of standard commitment is 3.98±0.72,ideal commitment3.91±0.76,emotional commitment 3.81±0.78 、 economic commitment3.53±0.93,opportunity commitment 3.24±0.94.There were significant differences in other roles of departments,night shift situation,training opportunities,salary.4.There was a positive correlation between professional benefits and organizational commitment(r=0.436,P<0.01);Career gain and career development(r=0.365,P<0.01);There is a positive correlation between professional identity and organizational commitment(r=0.376,P<0.01).5.The mediating effect value of professional identity is 0.113,and the total effect is 0.483,accounting for 23.4% of the gross responsiveness.Conclusions1.The professional identity of specialist nurses was in the middle level,it can be improved with appropriate department role,low night shift frequency,providing training opportunities.2.The professional benefits of specialist nurses are at a high level.It can be improved through increasing salary,reducing the frequency of night shift,providing training opportunities to specialist nurses.3.The organizational commitment of specialist nurses is in the middle level,appropriate department role,reducing the frequency of night shift,providing training opportunities and increasing salary can improve the organizational commitment level of specialist nurses.4.Improving the professional identity level of specialist nurses can affect the level of professional benefits and organizational commitment.5.Professional identity plays a part mediating role in the relationship of professional benefits to organizational commitment.Thus,professional benefits strengthened its influence on the organizational commitment through the mediating role of professional identity.
