The modern economicsociety is transforming rapidly by "industrial-based econo my" for "service-oriented economy". And the hotel industry as a service economy has been widely concerned. Response to the requirements of "personalized service", the staff should be active to understand and meet customer reasonable requirement, which reflect the proactive behaviors of employees. The concept of "service marketing myopia" requires managers and researchers pay attention to employee behavior. In recent years, with the word "positive energy" being put forward,proactive behaviors have become a hot topic.In this paper,the research framework followed S-C-R model.Cognitive theories contain self-Determination Theory and Generalized Self-efficacy.We deduce "the logical relationship of "organizational environment-cognitive motivation-individual behavior".The autonomous motivation variables of self-Determination Theory include intrinsic motivation, identified regulation and integrated regulation. They represent employees value, meaning and purpose.Which illustrate "Why to take the initiative behavior". And Generalized Self-efficacy determines the employees "can take positive actions".Whether the employees take initiative behavior,this paper presents a comprehensive theoretical model from the cognition Angle.Through Confirmatory factor analysis, we verified the structure dimension of hotel organization atmosphere, autonomy motivation, Proactive Boundary spanning Behaviors.Then through path analysis, We verify the organizational climate(Rule clarity, supervisory supportjob autonomy,Career development, interpersonal relation,warmth and teamwork) impact on autonomous motivation (intrinsic motivation、identified regulation and integrated regulation) and self-efficacy.We also verify autonomous motivation (intrinsic motivation,identified regulation and integrated regulation) and self-efficacy affect Proactive Boundary-spanning Behaviors (Proactive external representative,Proactive internal influence and Proactive service supply).We calculate the path coefficient.At the end of this paper, the author put forward the adavice of management for employees self-management,the internal incentive mechanism of human resources,managers to improve management skills.
