With the development of economy, people’s material needs are gradually met, how to satisfy people’s non-material needs, such as belonging, respect and self-realization, has become the focus of concern. While in China’s enterprises, the dominating incentive method is still material incentives. The lack of non-material incentive system leads to the limited incentive effects on employees. Focusing on the subject of non-material incentives, this paper combines the theoretical research and empirical analysis, trying to build a scientific and comprehensive non-material incentive system under the context of Chinese culture.Meanwhile, the rise of positive psychology has made employee engagement a research hotspot.The current studies have preliminary demonstrated the effect of engagement on employees’ work attitudes and behaviors, but the research on the mechanism of engagement is still insufficient. By introducing the Affective Events Theory, this paper studies the intermediary role of work effect between incentive factors and employee engagement..After analysing the datas collected from a large questionnaire sample, the main conclusion of this study as follows:(1)Non-material incentives contain three factors, including work incentive, personal incentive and environment incentive;(2) Incentive factors, including work incentive, personal incentive, environment incentive and material incentive, have positive effects on employee engagement;(3) Incentive factors have a direct effect on employee’s affect, including positive affect and negative affect;(4) Employee’s affect at work is a partial mediator between motivation factors and employee engagement;(5) Material incentive moderates the relationship between non-material incentives and employee’s positive affect.
