R&D personnel, mastering the key knowledge and skills, constitute the core of a company. Enterprise development requires not only to possess high-quality R&D personnel, but also to maintain a relative stability of them. Therefore, how to attract R&D personnel, how to retain them and how to make full use of them has become a must face. For a long time, studies on how to motivate R&D personnel have been rare and generalized. No comprehensive study has been done on the features and needs of R&D personnel, and its relation with company’s properties. Based on the features and needs of R&D personnel in Self-owned Brand Automobile Enterprises, this paper explores the multiple measures to motivate their R&D personnel through questionnaire and case-study, providing practical suggestions to R&D personnel motivation. Except for the introduction and conclusion, this paper can be divided into four parts.The first part is an overview of basic theories of motivation, which introduces respectively the content-based motivation theories including Need Hierarchy Theory, Two Factor Theory, ERG Theory, and Theory of Achievement and Need, the process-based motivation theories including Expectancy Theory, Equity Theory, Goal Setting Theory and Reinforcement Theory, and comprehensive motivation theory, that is The Porter-Lawler Model.The second part first analyses the features and needs of R&D personnel in Self-owned Brand Automobile Enterprises. Based on Need Hierarchy Theory, this paper finds out the main factor of need (that is the motivation factor). Also it enlists and analyses key measures of motivation and problems in motivating.In the third part, questionnaires are made on sample companies. Through statistical study, this paper makes clear the general information of R&D personnel, the major incentive factors concerned and the actual effect of motivation. More studies are done on the problems in motivating and the corresponding reasons, giving references to further study on strategies of motivation. Combining the general study on R&D personnel motivation in Self-owned Brand Automobile Enterprises and the specific study on R&D personnel motivation in sample companies, part four gives suggestion of multi-channel and all-around motivation. First, improve the performance management of R&D personnel; second, strengthen the system of salary-motivation; third, promote the career development of R&D personnel; the fourth, reinforce the training of R&D personnel; the fifth, provide living and work guarantee to R&D personnel; the sixth, create a soft environment for R&D personnel to carry out research.
