As an important part of China’s modern service industry, compared to thetraditional service, commercial banks have their own characteristics. In the face ofthe competitive environment of the financial market incentives, to improvecompetitiveness of china’s commercial banks, the key lies in the human resourcemanagement, especially in the management of frontline employees. Job involvementis a positive attitude of the employee’s work, how to increase the investment of staff,improve customer satisfaction, and will directly affect the development ofcommercial banks.Organizational climate can be traced back to the1960s, one of the Westernscholars research hot topics, look at the research literature of organizational climate,is not difficult to find different opinions on the definition of organizational climate,has not yet formed a unified conclusion. Due to the organizational climate can bestaff Perceived, and impact on the employees’ attitude, than further impact on theorganizational performance. Therefore, combine the literature research oforganizational climate and job investment, base on the contemporary Chinesecultural background, explore the commercial banks’ organizational climate anddiscuss it how to effect the job investment.First of all, on the basis of literature research, define the concept of theorganizational climate, job involvement, leadership behavior described. Based on theChinese version of UWES Involvement Scale(GAN Yi-qun et,2005) and localChinese cultural background climate scale(Geng long,2011), design questionnaireof commercial banks, organizational climate and job investment. Conducted aquestionnaire survey in Changchun, will use the SPSS17.0to analysis the data.Come to the key factors of organizational climate, and explore the impact of thesefactors on the employees’ job investment of the commercial banks. Meanwhile, thesurvey sample according to different demographic characteristics are grouped separately sample variance analysis, research the difference degree of the differentcharacteristics of the commercial bank staff perception of organizational climate andjob investment.The data for factor analysis, correlation analysis and regression analysis, theconclusions of this are summarized as follows:①educational level of employeesof commercial banks into significantly different, the higher education level, thelower job investment;②there are significant differences in work experience andorganizational climate perception, the higher the work experience, the higher thedegree of organizational climate perception;(3) commercial bank staff’ perceptionof organizational climate of the commercial banks are not high, especially growthroom and job autonomy evaluated of organizational climate are lowest. According tothe conclusions, the recommendations of how to improve the staff’ organizationalclimate perception are as follows:(1) change leadership concepts;②correctunderstanding of the concept of organizational climate, emphasis on the role oforganizational climate;(3) update the personnel selection concept;④buildharmonious working environment, human and cultural management.
