Salary incentive is an important part in the business management now, how to establish scientific and reasonable salary incentive system, and realize the maximum utility, is an indispensable management approach.the enterprises use it to attract talents、keep talents and enhance the core competitiveness of enterprises.K is a Real Estate company which is in growth of small and medium-sized real estate development enterprise, with the the development of the market company, the original salary system can not meet the needs of enterprise development, there are many problems and the insufficiency, impact on the staffs work enthusiasm seriously, lead to the loss of talented people and restrict the further development of enterprises.Based on Real Estate company K compensation system as the research object, the union wages decision theory and salary incentive theory, three types of basic salary systems and the basic principle of the design of compensation system, analyzes the existing problems and reasons of the Real Estate company K, it proposed the necessity of optimized salary system in the fierce market competition. According to its own characteristics,in the guide the company strategy, designed a set of combination of post and performance compensation system, the paper concretely analyzes personnel salary models,such as:management personnel, sales personnel, planning staff, technical personnel, business personnel (finance, sourcing, etc.). Throughthe Real Estate company K compensation system optimization,the paper focused on the research work and innovation:(1)Based on original compensation system, the optimization of the compensation system put forward the salary system oriented by performance, using individual performance and group performance combination method, fully develop the enthusiasm of the employees.(2) The optimized salary system has broken the original formal employees and external employee identity boundary, according to the uniform position rank division,trial the same salary scheme, solved the problem for co-workers different, increasing the fairness and encouraging of the concurrent post employees.(3) In the head of optimized salary system, I did a questionnaire survey about the current problems of the compensation system,I realized the real demand to employees.
