ObjectiveTo investigate the Quality of Nursing Work Life of nurses from Heng YangGrade-III Class-A hospitals, and to explore its influencing factors, thus providetheoretical evidence and coping strategy for enhancement of nurses’ management.MethodsIn this study, a total of522nurses were included by cluster sampling methodfrom three Grade-III Class-A hospitals in Heng Yang city. They were investigatedwith Perceived Organizational Support Scale, Psychological Empowerment Scaleand Quality of Work Life Scale. SPSSl3.0was employed to analyze the collecteddata; the statistical methods included Statistical Description, Two-sample t-test,One-way ANOVA,Pearson inter-correlation,and Linear Regression analysis.Results1.The mean score of nurses’ quality of work life was (2.951±0.576), among themedium level. From top to bottom, the8dimensionalities were interpersonal interaction, self-development, job-alteration, policy-making participation, environmentalsupport, job security, welfare/reward, promotion. The mean score of perceivedorganizational support was(2.888±0.827), emotional support was(2.787±0.853),instrumental support was (3.222±0.924). The mean score of psychologicalempowerment was(3.283±0.582). From top to bottom, the4dimensionalities wereself-efficacy, work meaning, self-determination, and work influence.2.Comparing scores of the quality of nursing work life in different age,length ofservice, working department, frequency of night shift, marital status, educationallevel, professional job title, contract of labor and salary, there are significantdifferences among them(P﹤0.01). 3.Quality of nursing work life and its dimensionalities were significantly related toperceived organizational support, psychological empowerment and itsdimensionalities.4.Two dimensions on perceived organizational support can produce significantpositive impact on psychological empowerment, with variance up to40.4%. Twodimensions on perceived organizational support can produce significant positiveimpact on quality of nursing work life,with variance up to64.5%. Work meaning,self-determination and work influence can produce significant positive impact onquality of nursing work life,with variance up to49.3%.5.The total effect of perceived organizational support to the quality of nursingwork life is0.802, the direct effect is0.636, and the indirect effect throughpsychological empowerment is0.166.Conclusion1.The score of the quality of nursing work life are at the medium level.2.The score of the quality of nursing work life had significant difference in termsof age,length of service, working department, frequency of night shift, marital status,educational level, professional job title, contract of labor and salary.3.Percerved organizational support affected the quality of nursing work life, andpsychological empowerment mediates the effect on perceived organizational supportand quality of nursing work life.
