The Booming tourism industry on the one hand leads to the rise of tour guides, whose number grow from year to year; on the other hand, because of the unsoundness of current tourism system and management, a lot of guides have been out of this industry, which cause serious adverse effects on travel agents and the whole tourism industry. This essay attempts to better understand the inner world of tour guides and probe into the underlying reasons of their quitting from the industry, therefore, the travel Agents can better use tour guides as a bridge to attract more tourists and improve the industry order. This essay which makes a comprehensive study on the tour-guide-quitting related theories from home and abroad, combined with the features of the industry and based on the quitting reasons concluded from the discussion with tour guides and interviews on industry experts, through preliminary questionnaires, establishes its conceptual model and testing system. The statistical data from questionnaires show that the reasons for the quitting of tour guides can be classified into four categories.1.job factor; 2. macro environmental factors; 3. organization factor; 4. personal psychological factor. This essay uses variance analysis to compare the effect of age, gender, educational degree, and marital status, and income, rank and work experience on the quitting of tour guides. The statistical analysis concludes:work factor, macro environmental factor and personal psychological factor show quite different effects on people of different gender; tour guides who have a bachelor or are even higher educated have the strongest sense of macro environment, while tour guides who graduate from vocational high schools, high schools and colleges have a similar sense of macro environment; tour guides who have stayed in the industry less than two years show differences in work factor and organizational factor, but if more than two years, with the growing experience and competence, the chance of their quitting from the industry is growing slim. This essay will also bring forward some suggestions based on the study conclusions on building a better tour guide team. Provide tour guides with a safer, more stable and comfortable working environment; optimize the organizational environment and enhance the organizational management of tour guides; exert the positive influence of public opinion, increase the support of government to improve the external macro environment; execute different incentives for tour guides of different psychological features, demographic characteristics and working experiences.
