As ERP system is famous for its advanced procedure management and high integrity characteristic, it has become as a strong weapon to improve management level and against marketing competition. However ERP's high failure rate in implementation has been a nightmare to all enterprises. Recently knowledge transfer in ERP implementation has been a hot research point of many scholars and experienced experts. Based on the rich experience from many ERP implementation projects, the author deeply understands the importance of knowledge transfer during ERP implementation. So knowledge transfer in ERP implemention has been selected to be the research point in this dissertation, and below are the main research topics:(1) How much varied knowledge will be transferred during ERP implementation, and how to transfer? (2) How to measure knowledge is transferred effectively or not? (3) How many factors there are to affect knowleadge transfer performance? (4) How to improve the knowledge transfer effect?By inquiring many theories on knowledge transfer, especially research results on knowledge transfer outcome evaluation, effect factors theories and knowledge transfer research during ERP implementation process, the author has selected implementation consulting company and enterprise itself as the two entities in knowledge transfer process, and focused on the individual knowledge transfer between each other. Multi-Cases study has been used as the main research approach in this dissertation, and four full ERP implementation projects which are experienced by author at field have been selected to use as original cases. Based on the ERP implementation stage-Preparation Stage, Implemenation Stage, Go Live Stage, this disseration has analysed the content, characteristics, effect evaluation, affecting factors of knowleadge transfer during each stage, and got a conclusion of knowledge transfer effect evaluation system and affecting factors. The research conclusion indicates that knowledge transfer quantity, receiver's satisfaction, knowledge internalization are the three indexes to evaluate knowledge transferred effectively or not. And knowledge internalization can be separated to below sub indexes:receiver's apperceive of knowledge, receiver's attention, receiver's cognization of knowledge value, knowledge using extent etc. The research conclusion also indicates that the factors affecting knowledge transfer performance are as below:Knowledge sender's factors(e.g. encoding, sending motivation, source reliability), Knowledge receiver's factors(e.g. decoding, receiving motivation, absorbability), relationship, and knowledge's tacit characteristic. Finally knowledge transfer improvement suggests have be given according to the research conclusions.
